Along with the social demands of the-high quality educational resources which takes the teachers as a core become more and more strong,the importance of teachers'professional development based on school level is particularly prominent.The topic which enhance the professional development of teachers quality through the school organizational transformation has become more important and needs to be solved in urgent.Surrounding this subject,this paper insists on the research tracks which take the problems as guides on the basis of the reflection on the research and the practice of the transformation of school organization and the teachers'professional development.In order to further study the problem,We choose Middle School G which has a typical significance as a sample to analyze,with management,education,organizational behavior and other multi-disciplinary perspective and theory,using literature method,action research method etc.method,comprehensive,in-depth,sustained investigation since the establishment of Middle School G to promote the professional development of teachers organization transformation real operation picture.By analyzing the real picture,further explore the influencing factors of organizational transformation from behind,learning from John Kurt "led the eight steps",reflection and explore the general logic and practice methods may have the same type or similar organizational transformation in schools.The main body of this paper includes six chapters except introduction and conclusion.In chapter 1,studying on the relationship between teachers' professional development and school organizations from the general sense,teachers' professional development emerged from the focus on individual to pay attention to all,from subject knowledge to comprehensive knowledge,from external training to school-based training,but the administration relationships which exist in the school organization and tools of education orientation,split subject division can not adapt to this change.To adapt the changes,the school organizations must follow the criterions of profession-oriented,virtue-oriented and development-oriented,and carry out an entire transformation on the aspects of organizational structure,organizational technology and organizational culture etc..In chapter 2,the establishment of Middle School G of teachers' professional development constraints,to promote teachers' professional development by adjusting the organizational structure,renewing the core technology and creating cooperative culture.However,new challenges have appeared at the same time:Multi sectoral cross management leads to the lack of systematic support;Forced technical transformation is not so easy to inspire the internal drive;The marks-oriented assessment is hard to promote the teachers' professional development the overall.In chapter 3,Middle School G considered the definite division and cooperation system,formal but flexible working standards and efficient operating mechanism as the elements to promote the development of teachers in the structure transformation of the organization.And it insisted on the transformation principles combining stability with innovation,centralization with decentralization,and formality with informality to further evaluate school transformation environment,It made further efforts in practicing worksharing,integrating functional departments,optimizing administrative staffs,revising organization operation system and cultivating informal organizations actively.In chapter 4,under the background of Internet Plus,Middle School G,on one hand,actively promotes the curriculum reform-centered technological fusion to change the traditional teaching behaviors,meanwhile enhances the teaching implementation,evaluation and research abilities,and Information literacy.On the other hand,it provides information management support for constructing unobstructed and timely Information management platform and cultivating various online learning communities.In chapter 5,under the guidance of the cultural concept which manifests human's value,emphasizes top-level design and pushes forward persistently,Middle School G identifies the culture improvement path that determined from the artifacts to the system and then to the spirit,from the spirit to the system and then to the artifacts in order to create an academic atmosphere,to support self-examination normality,and to provide diversified platforms and to set up a system to judge as the key points to promote teachers' professional development.In chapter 6,it reviews and rethinks profoundly the transformation of Middle School G has taken in a overall view.Meanwhile,it examines its experience and drawbacks,and it tries the common logic and practice methods of constructing the transformation of school organization.Last but not least,it defines the basic problems the transformation of school organization should pay attention to,clarifies couples of relationship in transformation,and upholds some consciousness of transformation and links and steps to adopt transformation.
