The 21st Century is typified with talent wars, during which each company is confronting such issues as talent selection, talent utilization, talent development and talent retention. Those companies which outshine the others in this regard will survive in the fierce competition. It is the same case in the medical sector, especially in talent utilization and retention. Many different ways of motivation have been used by the hospitals and inevitably every hospital is currently using the bonus incentive– a direct motivation tool which is widely used in the remuneration systems. In the medical sector which has undergone several rounds of salary system reforms, we can see how important the bonus mechanism is as a motivation tool.This thesis was written based on an analysis of the bonus system of the TCH Hospital– a renowned hospital in Tianjin which has effectively revamped its bonus system and such a revamp of its bonus system has been highly acknowledged by the Ministry of Public Health. This in-depth analysis on the current bonus system of the TCH Hospital was conducted based on the data collected form relevant surveys and it also details the merits of the system as well as the areas that need to be improved. Also, all the current TCH Hospital positions for doctors and nurses are re-evaluated using the position points system in the thesis.The findings have contributed to structure a brand new position coefficient form to be used in calculating the bonus for each position. The two purposes of writing the thesis are to adapt the bonus system to the development need of the TCH Hospital and to give some inputs to other hospitals which are envisioning their own bonus system. This is also in answer to the call of Premier Wen Jiabo to establish a performance–based salary mechanism for the public institutions.
