Nowadays, urban women get free from the shackles of traditional view and join the tide of employment. Women in the workplace hold up half the sky and the role of career women are increasingly apparent. With the quickening pace of modern society and the increasingly fierce competition, people are faced with pressures and challenges. Career women who take the special role in society are bearing more pressure and confusion when in the face of career choice and development. Career motivation is an intrinsic determinant to guide the women's career development and career decision-making. Therefore, with more and more women joining the workplace, how to help women adjust their career motivation, how to help them conduct more effective on career decision-making is very important. For an appropriate career motivation is suited to their abilities and the actual situation. It can also eliminate the contradictions and confusions from dual role. Therefore, the family environment, organizational environment, and even social environment will become more harmonious, while for China's economic and social development.In this paper's theoretical analysis section, the analysis of career women's characteristics is given. We clarify the relationship between career motivation and role positioning by applying the theory of role positioning. Meanwhile, we justify the career motivation theory in order to make it more suitable for the object of this study. In the section of present condition Analysis, by the data from《Urban women's professional motivation and decision-making survey》, a descriptive analysis of current situation of career women's career motivation, decision-making and environmental factor is given, in order to find out existing problems. At last, we give advice from four points of view (policy, family, organization and individual) in order to improve career women's career motivation and decision-making and to give help to women's career development.
