| Psychological empowerment, an inner experiences complex of an empowered individual, contains four dimensionalities, meaning, self-efficacy, self-determination and impact. According to psychological empowerment theory, only when the psychological state of employees stimulates their intrinsic motivation, will they produce a sense of authority, which can prompt the employees to work conscientiously.In this study, a purpose, to work on the relationship among the characteristics and current situation of nurses’psychological empowerment, job satisfaction and organizational commitments, is proposed on a basis of widely research on psychological empowerment achievements, domestic and abroad. The specific research is as bellow:firstly, to inspect and verify the structure of nurses’psychological empowerment, using a LISTEL technique based on exploratory factor analysis of Psychological Empowerment Questionnaire for Nursing Staff; secondly, to work on the relationship among the characteristics and current situation of nurses’psychological empowerment, job satisfaction and organizational commitments; thirdly, to make sure the validity of quantitative study by interviewing nurses individually and getting information about what the nursing staff know about psychological empowerment with a purpose getting qualitative data of nurses’psychological empowerment.The searching result shows:(1) The Psychological Empowerment Questionnaire for Nursing Staff made for this study is of high reliability and validity, which means that it can be used as a evaluation tool to analyses psychological empowerment of nursing staff.(2) Nurses of different ages are significantly different in psychological empowerment.(3) Nurses with different length of service are significantly different in psychological empowerment.(4) Nurses of different professional title are significantly different in psychological empowerment.(5) Nurses of different educational background are significantly different in psychological empowerment.(6) Nurses employed in different way are significantly different in psychological empowerment.(7) Nurses of different administrative levels are significantly different in psychological empowerment.(8) For nursing staff, there is significantly positive correlation between psychological empowerment and job satisfaction, both internal and external.(9) For nursing staff, psychological empowerment is significantly positively correlated with organizational commitments, expect commitments on opportunity and including commitments on standard, emotion, revenue and ideal.(10) For nursing staff, there is significantly positive correlation between job satisfaction and organizational commitments.(11) For nursing staff, job satisfaction and sense of authority can be predicted by psychological empowerment. |
