| BackgroundNursing human resources are an important part of human resources for health and play a very important role in the promoting medical development. The nurses shoulder a great responsibility for maintaining and promoting the health and life safety of the masses. Reasonable allocation of nursing human resources and job satisfaction of nursing staff directly affect the nursing quality and patients’ life safety. Studies of domestic and aboard confirmed that scientific and rational nurse staff allocation have important implications for assuring nursing quality, improving the patients and nursing staff satisfaction and raising the managerial efficiency of the hospital. ObjectivesThe purpose of this study is to analyze the current allocation status of nursing human resources and job satisfaction of nursing staff in a Class A Grade 3 Hospital, to find out the existing problems in allocating the nursing human resources and the influencing factors in nurses’ job satisfaction. It is expected to provide evidence for reasonable allocation of nursing human resources and improve nursing staff job satisfaction. MethodsIn this study, the literature analysis method is applied for investigation the current status of nursing human resources and the stratified sampling method is used for studying the job satisfaction of nursing staff working more than one year. The research uses SPSS 18.0 statistical software to analyze the survey data. The frequency analysis and composing ratio are used to describe the structure of sexual distinction, ages, education level, professional title and work characteristic. The Chi-square test is used to compare the differences of nursing human resource allocation in ICU wards and general wards. Single factor analysis of variance and test were used to compare the differences of job satisfaction among nurses in different groups. The value of P below 0.05 indicate that the difference have statistical significance. ResultsMen accounted for a smaller proportion of nursing staff, accounting for only 3.71% of nursing staff in hospital. The age composition of nursing staff present obvious characteristic of young, the nursing staff under the age of 35 accounted for 84.89% of the total number. Nursing staff mainly graduated from technical secondary school, junior college and undergraduate education, accounting for 99.74%,there are only 3 nurses with master degree.87.67% nursing staff are with primary professional title(nurse, nurse practitioner).The majority of nursing staff is informal members. The ratios of doctor to nurse and bed to nurse are 1:2.04,1:0.73 respectively.Nurses’ intrinsic satisfaction, extrinsic satisfaction and general satisfaction score has not been reached satisfaction level. The most satisfaction aspects of work are the work ethic, the relationship between colleagues, and the most unsatisfaction aspects of work are busy and reward. Job satisfaction of nursing staff varies greatly in gender, age, marital status, professional title and work life, while it varies a less marked degree in work characteristic, education level, administrative duties, department and income level. Conclusions.This class A grade 3 hospital cannot adapts to the needs of hospital medical and health service among the scale of nursing human resources, education, job title and other allocations, especially in the ICU departments. As on the whole, the nursing staff showed younger trend, so it is great significant to strengthen the young nurses training and give them more opportunities for advancement, for improving the overall quality of nursing staffs, and promoting the hospital development.As nursing job satisfaction is at the middle level, there is still large space for improvement. Hospital should further strengthen cultural development efforts, deepen reform, and achieve equal pay. It is suggested to optimize the work environment, expand the scale of care, reduce the intensity of nursing care, and constantly improve the nursing satisfaction to stimulate the enthusiasm of nursing staffs and improve the quality of care. |
