| Objective:To investigate the effect of college-graduate village officials’ public service motivation(PSM) on their job performance, this research also measured the job satisfaction and job involvement and will analyze the possible influence mechanism from the perspective of improving job satisfaction and job involvement.Meanwhile,this research also tried to applied the Single Category Implicit Association Test(SC-IAT) into measuring the implicit PSM and will analyzing the possible influence of implicit PSM in the effects of explicit PSM to job performance.Methods:Adopted the random sampling combined with cluster sampling as the sampling method.,this research also applied the Public Service Motivation Scale,Minnesota Satisfaction Questionnaire(MSQ),Utrecht Work Engagement Scale(UWES) and Job Performance Scale into investigating these relevant variables of college-graduate village officials.Meaning while this research also tried to applied the Single Category Implicit Association Test(SC-IAT) into measuring the implicit PSM.Results:(1)The average score of college-graduate village officials’ public service motivation is71.87±11.61 in the low level,and job performance is 60.65±8.55 in a general level.The average score of job satisfaction and job involvement are 54.16±11.44 and46.73±11.16,they both are in the low level.(2)The decision participation scores of college-graduate village officials have significant differences on gender(t=2.048,p<0.05),the scores of men were significantly higher than women.(3)College-graduate village officials of different ages have significant differences on self total performance(F=3.259,p<0.05),the level of self total performance ofcollege-graduate village officials at the age below 25 is significantly lower than the age of25-30 years old college-graduate village official.(4)The scores of intrinsic satisfaction,explicit satisfaction,vitality,concentration and dedication have significant differences on different working places(p<0.05).The scores of all these factors for village officials working in township government is significantly lower than working in responsible village.(5)The scores of public responsibility,dedication spirit,vitality,dedication,job dedication and self total performance have significant differences on different working time.The scores of all these factors for village officials working for 6-9 years in their unit is significantly higher than working for 1-3 years.(6) Every each factor of public service motivation is positively correlated with every each factor of job satisfaction,job involvement and job performance(p<0.01).Every each factor of job performance is positively correlated with every each factor of job satisfaction and job involvement(p<0.01).(7)Using scores of every each factor’ public service motivation, job satisfaction and job involvement as the independent variables,job performance total scores as the dependent variable to conduct a step wise regression analysis,as a result,concentration,public responsibility,compassion,vitality and dedication enter into the equation.(8)Structural equation model validation results are shown:The direct effect of public service motivation on job performance is 0.33,public service motivation has an indirect effect on job performance through job involvement.,it is 0.137.Public service motivation has an indirect effect on job performance through job satisfaction, job involvement,the indirect effect is 0.132.(9)Public service motivation(PSM) implicit association test results show that college-graduate village officials have obvious implicit public service motivation effect(t=-3.920, p<0.01).The correlation between implicit public service motivation and explicit public service motivation was not significant(p>0.05);The result of confirmatory factor analysis shows that the fitting degree of two factor model of PSM is better than the single factor model.The implicit public service motivation has a moderating effect on the relationship between explicit public service motivation and job performance(β=-2.278,p<0.01).Conclusion:(1) The levels of College-graduate village officials’ public service motivation and job performance are not high in the same as job satisfaction and job involvement.(2) The scores of some factors in public service motivation and the related result variables of college student village officials are different on the specific demographic variables.(3) Public service motivation,job satisfaction and job involvement of college graduate village officials all have effect on job performance especially for public service motivation and job involvement.Public service motivation can not only have a direct positive effect on job performance, but also can have indirect effect on job performance through job satisfaction and job involvement.(4) College-graduate village officials have obvious implicit public service motivation effect.Implicit PSM and the corresponding explicit PSM are two different construction of public service motivation.And implicit PSM has a moderating effect on the relationship between explicit PSM and job performance. |
