Recently years, with the deepening of the process of popularization of highereducation, more and more young teachers were introduced to colleges. As these youngpeople to join, not only to improve the age structure of the university faculty, but alsogreatly improved the educational structure of university teachers. Young teachers havebecome the mainly subject of college teachers, an important human resource ofcolleges, and important guarantee of colleges sustainable development. However, thewestern region has economic backwardness and harsh natural conditions. In the caseof shortage of funds holistic education, there is a big gap between the western regionand the eastern coastal economic level. How to improve the income of western youngcollege teachers, how to improve salary satisfaction of young college teachers, andhow to retain talent for the western region, will become an important issue in Westernuniversities and regional development in western China. The purpose of this paper istry to know the status of income, living conditions and job satisfaction of youngcollege teachers in Gansu Province; analysis influenced factors of salary satisfaction,and incentive effect of salary levels; try to find inadequate of incentive effect, putforward suggestions for improvement.In this study, we selected10colleges and universities in Gansu Province as arepresentative of the in-service teachers to do a survey. Ultimately select the ageunder40years old young teachers (including teaching posts and management posts).Then the survey data of “Wages and Benefits” section was used to make a statisticalanalysis. The study found that:(1) Job satisfaction. The overall satisfaction occupation is relatively high. Thesatisfaction of “Working conditions”,“Interpersonal units”,“The level of teachingstudents” and “The school’s status and prestige” is relatively high, the satisfactionscore of “interpersonal units” is the highest; but the satisfaction of “academicenvironment” and “wages, treatment and welfare” is relatively low, the satisfactionscore of “wages, treatment and welfare” is the lowest one. Management posts ofrespondents’ job satisfaction was higher than the teaching post of respondents in all dimensions.(2) The respondent’s gender, age, education, job title, administrativeduties, teaching subjects, and fair distribution of income levels have a certaininfluence on salary satisfaction.(3) Insufficient incentive effect: the wages of youngcollege teachers’ lack of competitiveness; salary distribution system lacks rationality;provided development opportunities are not sufficient, academic environment is notideal; lack of young teachers in the spiritual guide.Based on the above findings, I propose the following suggestions for improvingyoung college teachers’ salary satisfaction: raise wages of university teachers, toenhance the external sense of fairness; develop a reasonable salary distribution system,to enhance internal sense of fairness; create a good environment, focus on youthprofessional development of teachers; emphasis on spiritual guidance, to enhance thehumane care of young teachers.
