Organizational identification refers to perception of being one with organization and experiencing success or failure of organization as if his/her own ones. It’s forming paths include top-down process and bottom-up process. This study aim to explore two forming paths of organizational identification with empirical method. What’s more, colleges undertake the important task of teaching, scientific research and social service in our country. As specific practitioner, college teachers’ psychology and behavior are worthy of attention, and organizational identification have important impact for college teachers’ psychology and behavior, so the issue of college teachers’ organizational identification is worthy of studying. So, this research chooses college teachers as the objects of the study and explore the influence on organizational identification come from the level of the individual and school and their interactions by Hierarchical linear model(HLM) basing on the questionnaires of 487 teachers from 37 colleges. Specifically, random regression model and intercept model of Hierarchical level model are introduced to explore the influencing factors of organizational identification in level of the individual and school. Next, complete model of Hierarchical level model is introduced to explore the interaction between individual and organization factors. Final results confirm the effectiveness of two forming paths of organizational identification, and the specific results are as follows:(1) Organizational identification has no significant difference in sex, age, work time, title, education, but has significant difference in school type. Specifically faculty’ organizational identification in colleges are more higher than these in “985 project”universities, “211 project” universities and general universities, while faculty’ organizational identification in last three types of schools have no significant difference.(2) In the level of the individual, person-organization fit can positively predict organizational identification.(3) In the level of school, perceived external prestige and procedural justice can positively predict organizational identification, while distributive justice and interactive justice can’t.(4) The relation between person-organization fit and organizational identification was moderated by perceived external prestige, procedural justice and interactive justice, but not by distributive justice. The positive relationship of person-organizational fit and organizational identification was strengthen by perceived external prestige, procedural justice, but was weaken by interactive justice.
