| Human resources are considered to be a valuable asset for every organization.Human capital and employee quality are seen as key prerequisites and key drivers of organizational development and continued success.Moreover,the current organizations’ competition will be finally the talents competition.With the advent of the era of knowledge-based economy and the fierce market competition,training,as an important way to increase the value of human capital has an increasingly prominent role in the organization.And organization is also increasingly aware that training is a key driver of sustainable development and progress.In recent years,as China’s medical and health system reform,the current grass-roots community health service centers increase the training investment in family doctors,in order to enhance the training effectiveness,thereby improve the family doctors’ knowledge,skills,job performance,and job satisfaction and promote residents’ satisfaction and service quality.However,organization is also faced with a situation that training investment and training results do not match well,making the question of training effectiveness,including unnecessary training,waste of training,and inefficiencies.Therefore,in order to overcome this contradiction,the factors that affect training effectiveness must be discussed and analyzed deeply.The results of predecessors’ research indicate that the factors that affect the training effectiveness include individual factors,organizational factors and training system factors,but the concrete effect has not reached the same conclusion,and there are few studies on the mediating effect and the moderating effect,so the sight is limited.This paper uses Q district family doctors in Shanghai as the research object,studies the factors affecting training effectiveness through literature review and questionnaires method based on 165 sample data.First of all,on the basis of combing and summarizing the research results of domestic and foreign scholars,this paper forms the theoretical basis,determines the research theme and direction.Secondly,according to the related theory and research review,this paper establishes theresearch model,puts forward the research hypotheses,determines the research object and designs the questionnaire.To ensure the authenticity and accuracy of the results,the questionnaire is pre-investigated and analyzed according to the pre-survey results.Thirdly,analyze the factors influencing the training effectiveness of family doctors and how these factors affect the training effectiveness,and the mediating effect of training motivation,and analyzes the effect of training factors,then draws conclusions by using the reliability and validity test,descriptive statistics,empirical analysis,factor analysis,correlation analysis,hierarchical regression analysis and adjustment verification.The results showed that organizational atmosphere,training input,training instructor and training content had significant effects on the training effectiveness;training atmosphere,training instructor,training contents,self-efficacy and training expectation significantly influenced the training motive;training motivation significantly affected the training effectiveness;training motivation played a full mediation role on the relationship between training content,organizational atmosphere,training instructor and training effectiveness.Finally,according to the conclusion of the study,this paper puts forward some practical and feasible suggestions to enhance the training effectiveness,so to improve the value of human capital value in Q District.In conclusion,the innovation of this study is based on the perspective of training motivation intermediary and family doctor’s situation to carry out research,and the findings is of great significance both for enriching training effectiveness theory and for promoting the practical work of human resource management in public health institutions. |
