Objective: The paper,based on the investigation of the present situation of career burnout,job satisfaction and turnover tendency,tries to analyze their differences in population variables and discuss about their interactive relations and the affecting mechanism both career burnout and job satisfaction have on turnover tendency.It also aims to provide for a scientific and theoretical reference for the health administrator in making talent policies for the country doctors.Methods: The country doctors from the four counties in Wuhu city,who are properly informed in advance and consent to participate,are investigated by the convenient sampling method.Inclusion Criteria: Only those who are presently engaged in the treatment and diagnosis in the rural clinics and who have obtained a national qualification certificate and who are willing to participate in the survey are included.Research methods include: the descriptive analysis,the Independent-Samples T Test,the ANOVA Analysis and the Correlation and Regressive Analysis.Results:(1)Of all the country doctors investigated,84.147% are male and 15.83% are female with 7.12% aged under 35 and 46.97% aged above 46.High school or secondary school graduates account for 62.27%.Those without a professional title or with only a primary title,account for 81.53% and those working over 10 hours per day,51.19%.86.54% are paid less than 3000 yuan CNY each month and 13.98% have part-time jobs.(2)The detection rate of career burnout of the country doctors is 68.60% with an average factor score 2.571.Career burnout shows a significant difference in terms of gender,age and working time(P < 0.05).Male doctors score more than female doctors in career burnout,emotional exhaustion,and diminished personal accomplishment(P < 0.05).Those aged between 46 and 55 score most in career burnout and emotional exhaustion(P < 0.05)and those working over 10 hours per day score most in emotional exhaustion(P < 0.05).(3)Job satisfaction shows a significant difference in terms of gender,age,career length,health status,professional titles,working time and social insurance state(P < 0.05).In addition to the two dimensions of working conditions and work itself,female doctors score more than male doctors in job satisfaction and all the other dimensions related(P < 0.05).Those aged under 35,score most in job satisfaction and the three dimensions of management,working conditions and pay and social welfare respectively(P < 0.05).Those with a career length shorter than 5 years score most in job satisfaction and the two dimensions of training and promotion,pay and social welfare(P < 0.05)respectively.Those disabled score least in job satisfaction and all the 6 dimensions(P < 0.05).Those with only a primary professional title score least in job satisfaction and all other 5 dimensions apart from leadership and management(P < 0.05).Those working 8 to 10 hours per day score less in job satisfaction and the dimension of pay and social welfare(P < 0.05).(4)Turnover tendency shows a significant difference in terms of gender,career length,salary and social welfare(P < 0.05).Male doctors score more than female doctors(P < 0.05).Those with career length between 11 and 20 years and monthly salary under 1500 yuan CNY and without the social insurance score most in turnover tendency(P < 0.05).(5)Career burnout shows a positive correlation with turnover tendency while job satisfaction shows a negative correlation with career burnout and turnover tendency.(6)The multiple regression analysis shows that interpersonal relations,salary and social welfare and work itself have a predictive effect on career burnout(P < 0.05).Emotional exhaustion,depersonalization,diminished personal accomplishment,work itself,leadership and management and working conditions all play a predictive role in turnover tendency(P< 0.05).(7)The direct effect values of “job satisfaction” to the two internal latent variables “ career burnout ” and “ turnover tendency ” are-0.691 and-0.073 respectively(P < 0.05).The direct effect value of “career burnout” to “turnover tendency”is 0.827(P < 0.01).The indirect effect value of “job satisfaction” to “turnover tendency” through the variable “career burnout” is-0.571(P < 0.01).The squared multiple correlation of “job satisfaction” to “turnover tendency” is 0.606 and 0.478 to “career burnout”.Conclusion:(1)The country doctor team is faced with the challenges of gender imbalance,aging staff,insufficient professional education,long working hours and inadequate payment.(2)The detection rate of career burnout of the country doctors is relatively high.Career burnout is mostly in a low-grade.Job satisfaction of the country doctors is comparatively at an average level.Turnover tendency of the country doctors is at the middle level or below.(3)Career burnout has a positive correlation with turnover tendency while job satisfaction has a negative correlation with both career burnout and turnover tendency.(4)Both job satisfaction and career burnout have a predictive effect on turnover tendency and career burnout plays an intermediary role between job satisfaction and turnover tendency.
