Objective:This study uses concepts such as "expect perception","social governance",and "stakeholders" to scientifically define the concepts,connotations,and extensions of job satisfaction of medical personnel in public hospitals,To clarify the internal dimensions of medical staff’s job satisfaction and the external governance factors of government-public hospitals-society level and Constructing an initial model for the network management structure of medical workers’ job satisfaction;Through empirical analysis,master the job satisfaction of medical staff,explore the influencing factors of medical staff’s job satisfaction,and verify the path of medical staff’s job satisfaction network governance structure;Based on the above combination of qualitative and quantitative research,To build a multi-agent collaborative governance mechanism for medical staff’s job satisfaction,and to provide reference for science to improve the job satisfaction of medical personnel.Methods:(1)literature research.A review of medical staff’s job satisfaction and governance related theories was reviewed,which lays a theoretical foundation for the evaluation of medical staff job satisfaction and governance mechanism research.(2)Focus group discussion and questionnaire survey.Through multiple panel discussions,the evaluation index system of medical staff job satisfaction and external governance factor indicators were determined;Using a questionnaire survey,medical staff from 19 public hospitals in 6 cities and counties in different economic development zones in Zhejiang Province were selected to conduct surveys.Each medical staff was assigned a quota of 100.A total of 1,900 medical personnel were investigated and 1,855 valid samples were recovered.(3)Mathematical Statistics: Using Cronbach’s α coefficient to test the reliability of the scale,using Spearman correlation coefficient test content validity,using exploratory factor analysis and structural equation model of high order structure validity analysis;basic investigation medical staff using descriptive statistics;calculation item weights and the weighted score by using factor loading method;The t test,An analysis of variance,rank sum test,and multiple linear regression analysis were used to analyze the influencing factors of medical staff’s job satisfaction.The structural equation model was used to verify the multi-agent collaborative governance model of medical staff’s job satisfaction.Results:(1)The Cronbach’s α coefficient of the odd entries for the medical staff’s job satisfaction questionnaire in this study was 0.858,the Cronbach’s α coefficient for the even entries was 0.832,the split-half reliability coefficient for the two parts was 0.947,the KMO was 0.926,P<0.001,the total variance contribution rate of the six dimensions was 73.84%.(2)A total of 1,855 medical staff were surveyed,of which 878 were clinical doctors(47.3%),634 were nurses(34.3%),and 343 were assistant medical staff(18.5%).The weighted total score of medical staff’s job satisfaction is 65.6 points,the overall satisfaction rate was 67.79%.(3)There was a significant difference in the total scores of job satisfaction among medical personnel with different time,job title,job title and hospital type(P<0.05).(4)The degree of influence of hospital management factors on the job satisfaction of medical staff is in turn the fairness of internal income distribution,the clearness of strategic goal planning,the regularity of day-to-day management systems,the functioning of employee representative conferences,and the rationalization of division of labor among primary health care institutions.Sex and administrative information disclosure(P<0.05);The degree of influence of government governance responsibility fulfillment factors on job satisfaction of medical personnel is,in order,the supervision of corruption in the financial operations of the hospital’s economic operations,the maintenance effect of the public welfare of public hospitals,the mobilization effect of the enthusiasm of the medical staff,and the total number of hospital preparations.The rationality of the quantity verification,the rationality of formulating the basic salary standards for medical personnel,the convenience of doctors’ multi-practice management procedures,the protection of the clinical key specialties of the hospital,the implementation effect of the publicity interpretation of public hospitals and other comprehensive reform policies,and the two-way The clearness of the referral criteria and scope(P<0.05);The degree of influence of social governance factors on job satisfaction of medical personnel is in turn: the provision of high-quality business training guidance for medical professionals by social professional organizations,the fairness and impartiality of social professional organizations for the identification of medical accidents,and public comments on public hospitals and medical personnel.Objectivity and the public’s initiative to reflect the appeals of medical staff and public hospitals to the government(P<0.05);The degree of influence of cognitive attitudes of medical personnel on their job satisfaction is,in turn,the evaluation of the image of the hospital,the percentage of patients who perceive and respect the trust,the confidence of their own medical technology,the views of the community of doctors in the social and medical industry,and the doctors and patients Relationship perception,perception of medical staff’s patience to patients(P<0.05).(5)The total effect of the level of hospital management,performance of government governing responsibilities,fulfillment of social governance duties,and the attitudes of medical staff on the job satisfaction of medical personnel were 0.634,0.840,0.614,and 0.155,respectively.Conclusion:(1)The self-developed medical staff’s job satisfaction scale has good reliability and can be used to measure the medical staff’s job satisfaction.(2)The medical staff’s job satisfaction is low,and the overall satisfaction rate is not high,among which the job satisfaction pressure score has the lowest satisfaction score.(3)The job satisfaction of medical staff is constrained by the combined effects of hospital management,government governance,social governance,and self-cognitive attitudes.(4)The medical staff’s perception of the performance of social governance duties is weak,and the participation of social forces in public hospital governance needs to be further excavated.(5)It is proposed to establish a multi-subject cooperative governance mechanism based on job satisfaction as the basis for the protection-based,incentive-based,and supervision-assisted,development-oriented medical personnel,To ensure the work and basic income of medical personnel,and to stimulate the work enthusiasm of medical personnel through the combination of physical and moral incentives,implement the supervision mechanism,safeguard the legitimate rights and interests of medical personnel,promote the occupation and self-development of medical personnel,and comprehensively improve the job satisfaction of medical personnel.
