Objective Based on the utility theory and taking nursing staff of Tangshan Gongren Hospital as the research object,this paper studied the key influencing factors of nurses’ work preference and the substitution effect between them by using discrete choice experiment methods.At the same time,this paper analyzes the influencing factors of work preference of nurses with different individual characteristics.Then,we put forward specific and feasible suggestion to stabilize the nursing stuff and provide suggestions for the hospital to guide nurses to the required jobs.Methods First of all,this study refers to the relevant literature through literature research method,and it fully masters the research status of work preference,discrete choice experiment and work preference of nursing staff.Secondly,the attribute and level of work preference are determined by literature research method,expert consultation method and key person interview method.After that,we use the method of incomplete orthogonal design to determine the combination of job attributes and attribute levels in discrete choice experiments,so as to design a questionnaire for job preferences of nurses in hospitals.Then,questionnaires were collected from nurses in 17 department in Tangshan Gongren Hospital to collect relevant data and all the data were input by Excel.Finally,the basic situation of nurses are described statistically by SPSS,and the work preference of nurses is analyzed by using conditional logit model in discrete selection experiment.The degree and direction of influence of different job attributes on job preferences and the substitution effects among them are obtained.Result First,the P values of income,workload,work intensity,work risk,leadership style and departmental working atmosphere are all less than 0.05,which means that these factors are the key work attributes that affect the work preferences of nursing staff.It can be seen that when selecting departments,nurses also consider non-economic factors,such as leadership style,departmental atmosphere,in addition to economic factors.The influence of the five factors selected by the model on the job preference of nursing staff varied in size and direction.The regression coefficients of monthly income of 6500 yuan(β=1.370),a monthly income of 8000 yuan(β=0.760),leadership style(β=0.613),the department work atmosphere(β=0.203)are positive,indicating that the three job attributes have a positive effect on the job selection of nurses.The regression coefficients of workload,labor intensity(β=-0.523)and work risk(β=-0.498)are negative,indicating that these two work attributes have a negative effect on nurses’ job choices.Second,monthly income of 8000 yuan(3605.84 yuan)has the largest monetary value,followed by a respectful leadership style(2908.39 yuan),and a harmonious office working atmosphere(963.14 yuan)has the lowest monetary value.The monthly compensation of 2481.38 yuan for nursing staff can attract nursing staff to work in departments with heavy workload and work intensity;nurses are willing to give up 963.14 yuan a month to the harmonious and cohesive departments.Third,work preference of nurses with different individual characteristics is different.The work risk is the most hated work attribute for married and unmarried nurses.The values of regression coefficient of the work risk for unmarried nurses,married nurses,nursing staff in charge,contract nursing staff are-0.814,-0.524,-0.431 and-0.637 respectively,and all of the P values are less than 0.05.Fourth,the effect of changing single or multiple work attributes on reducing nurses’ willingness to quit is significant.If the monthly income increases to 8000 yuan,the proportion of people who are unwilling to go to the section will drop to 11.98%.If the weekly workload reduces to 40 hours,the proportion of people who are unwilling to go to the section will drop to 27.29%.If the monthly income is increased to 6500 yuan,and the leader has enough respect for the nurses,the opportunity and space for development is greater,the atmosphere of the department is harmonious and cohesive,the willingness of the nurses to quit can be reduced to 2.01%.Conclusion Discrete choice experiment method is an appropriate to study the work preferences of nursing staff.The work preferences of nursing staff is affected by economic and non-economic factors.Optimizing multiple job attributes at the same time can significantly reduce nursing staff turnover.The effect of job attributes on different nurse groups are different.
