As a concept of enterprise management,leadership has become one of the hot-spots of organizational behaviorists.Leadership is the process of affecting groups or individuals within an organization to achieve organizational goals under certain conditions.Besides,leadership behavior has strong cultural heterogeneity,different cultural background and different cultural values,and the connotation and effectiveness of leadership will be different.At present,the research on leadership mainly focuses on two aspects: On the one hand,it emphasizes the effective leadership behavior of leaders in the organization,and studies focus on the positive impact of its effectiveness on subordinates,teams and organizations.These leadership behaviors such as informational leadership,moral leadership,servant leadership,empowerment leadership,etc.On the other hand,many scholars focus on the negative leadership behaviors in the organization and explore their negative impact on subordinates,teams and organizations.Leadership behaviors include authoritarian leadership,abusive supervision,pretty tyranny.Under authoritarian leadership,nurses teams’ organizational citizen behaviors will be increased.However,employees are often more sensitive to negative behaviors than positive behaviors.At the last phase of the team process,team organizational citizen behaviors will be decrease.Servant leadership constitutes a moderator that can alleviate this situation which team organizational citizen behavior curve will be eased.Although scholars have made remarkable strides in understanding authoritarian leadership,its relationship with team organizational citizen behavior may not be as uniformly linear as extant studies illustration.We expect that servant leadership,as a moderator,to be non-linearly related with team organizational citizen behavior.Combining findings from the literature and dominance complementary theory,we propose an U-curve relationship between authoritarian leadership and team organizational citizen behavior such that a moderate level of stimulus is likely to alleviating team performance.The main purpose of this study is that theorize and examine the relationship between authoritarian leadership and team organizational citizen behavior at the team level analysis,and analysis the top-down moderating effects of servant leadership at the team level analysis.In the organization of Chinese cultural context,each group generally has leader and deputy leadership(for example:deputy director,deputy principal,etc.),and each leader has multiple leaderships due to the different leadership roles.This study is based on hospital nurses,head nurses,and department heads.A questionnaire survey was conducted in accordance with scientific methods.First,the study conducted a pilot study.The sample is an Harbin’s hospital,the head of all departments,head nurses and nurses of three hospitals.The data was analyzed using SPSS statistical software.In the data receipt collection process,this study use the “questionnaire star” software to collect data and promise the respondents that all questionnaires are completely confidential.Two rounds of questionnaires were distributed in this study.The two rounds were separated by two weeks,which was consistent with the rule of memory forgetting curve.In the first round,data collected by hospital nurses on the authoritative leadership,service leadership,ethical leadership and abusive management of department heads were collected.158 questionnaires were returned from effective department teams.In the second round,data collected by hospital nurses on the head nurse’s authoritative leadership,service leadership,ethical leadership and abusive management were collected.120 questionnaires were retrieved from effective department teams.The analysis of the statistical data in this study is divided into three steps: In the first step,this study used SPSS software to analyze the quality of the data and evaluate the reliability of the scale.In the second step,this study used SPSS software to select cases and delete mismatched cases that did not participate in all of the two surveys.In the third step,this study used SPSS software to sort and summarize the data and summarize the number of teams.In the fourth step,this study used the SPSS software to perform a paired sample T test on team-level data.To make service leadership,authoritarian leadership,ethical leadership,ethical leadership,and head nurse service leadership,authoritarian leadership,abusive management,and ethical leadership match.In the follow-up formal study,this study expanded the sample size of the study.The data came from 80 effective teams from four hospitals,mainly measuring team organizational citizen behavior.Research shows that the service leadership and authoritarian leadership of the leader(department head)and deputy leader(head nurse)coexist,and the head of the department shows a clear service-oriented leadership tendency,and the head nurse shows obvious authoritarian leadership force tends.In subsequent studies,this study expanded the sample size for research.Previous studies have shown that under the leadership of authoritarian leadership,the performance of employee team organizational citizen behavior will decrease.However,employees are often more sensitive to negative behaviors rather than positivebehaviors.Team organizational citizen behavior will decline during the final stages of the team process.Service leaders constitute a moderator that can alleviate the mitigation of the team’s performance curve.Although scholars have made significant progress in researching authoritarian leadership,their relationship to team organizational citizen behavior may not be as consistent as demonstrated by existing research.Combining the results of the literature and dominance complementary theory,this paper proposes an U-curve relationship between authoritarian leadership and team organizational citizen behavior,and predicts that servant leadership as moderating mechanism is non-linearly related to team organizational citizen behavior,mitigating authoritarian leadership and team organizational citizen behavior curve relationship.Therefore,the main purpose of this paper is to analyze the theory at the team level and examine the relationship between authoritarian leadership and team organizational citizen behavior,and to analyze the impact of top-down service leadership at the team level.
