Recently, with the rapid development of China, the national power and international status of China has been higher and higher, meanwhile government and national demand more for health care. However, the ambivalent fact is that one thousand people per a nurse of our nation just meet the world’s average standard, far lower than that in Europe,America,Japan and other countries. Moreover, the complex work environment and job requirements of this field make nurses work under huge pressure and physical-mental health crisis.Studies have shown that poor mental and physical health not only impairs nurses’ job engagement and performance, but also erodes the whole health care system.Professional quality of life is a psychological concept focusing on the physical and mental state of helpers.Coping is the cognitive and behavioral effort made by individuals under stressful situations which can increases the adaptability of individuals.Individuals’ physical-mental health and the copings could have impact on work engagement, but meanwhile, each of them can interact with each other.but not all copings are adaptive for individuals which makes it not clear the mechanism within them. Therefore, the theoretical exploration on the relationships between nurses’ professional quality of life, job engagement and coping style can help us to understand the mechanism of nurses’ job engagement, which can also establish the theoretical foundation from the perspective of the helper. In addition,on the basis of theoretical research, developing interventions to improve the professional quality of life of nurses is conducive to the future practices which would be beneficial to nurses’ the physical-mental health and work performance. This study consists of two parts.Study 1 surveyed 1350 nurses on professional quality of life, job engagement, and coping style, analyzed the characters of nurses’ compassion fatigue, compassion satisfaction, work engagement, and coping style, and the relationships between those variables.Based on the theory research results, the researchers in the study 2 designed a comprehensive group counseling to improve nurses’ professional quality of life and coping style, and use the 2(intervention/control group)x2(before intervention/after intervention)design of experiment, recruited 15 nurse in the intervention group psychological guidance,17 nurses as control group, and the results of study 2 validated the effectiveness of the intervention. As intervention is effective,in order to explore the maintenance of the intervention effect.researcher conducted a follow-up survey on the intervened nurses with the original questionnaire 6 months after the end of the intervention. The main conclusions of this study are as follows:(1)the survey results show that nurses generally have a medium-high level of compassion fatigue and a medium-high level of compassion satisfaction.Their level of job engagement is relatively good, and the use of positive coping style is higher than that of negative coping style.(2)in general data, years of work, marital status and working hours have an impact on compassion fatigue, while income, working hours and department categories have an impact on compassion satisfaction.Age,working years, position and working hours have an impact on of work engagement.(3)professional quality of life and coping style of nurse can jointly predict work engagement, among which compassion fatigue and negative coping style are negatively predicted, while compassion satisfaction and positive coping style are positively predicted.(4)in the relationships between compassion fatigue and work engagement, coping style plays a significant mediating role,as for relationships between compassion satisfaction and work engagement, coping style plays,too.(5)the comprehensive group psychological counseling program developed in this study can play a buffering role on the reduction of compassion satisfaction, thereby hinders the reduction of work engagement by effectively improving coping style.(6)the effectiveness of intervention program in this example was general, and it could not be maintained for half a year. |
