Objectives:To evaluate the status quo of intention to stay in tertiary general hospital and identify factors that influence the newly graduated nurses intention to stay during the transition period from Magnet hospital Perspective and facilitate newly graduated nurses successful transition,then to provide insights for the design for transitional support programs.Methods:The convenience sample including 569 newly graduated nurses with less than 1year experience and working in the first job as a new licensed nurse in 13 tertiary general hospitals across Shandong province between September and October,2019.Participants completed questionnaires with measure of their Intention to stay Scale,the Chinese version of the Essentials of Magnetism Scale and the Transition shock of newly graduated nurses Scale.For evaluating and checking data,the SPSS 22.0 program was used.Data were analyzed using descriptive statistics,Pearson correlation analysis and Multivariate regression analysis to examine the factors that predict newly graduated nurses’ intention to remain.Results:(1)The average of intention to stay of participants was 20.72±4.31,at medium level;the average score of Chinese version of the Essentials of Magnetism Scale was 136.82±29.88,above intermediate level;the mean of score of the Transition shock of newly graduated nurses was 74.89±20.90.(2)Independent t test and 1-way analysis showed that education level,pre-orientation time,years of experience in nursing,nature of employment,which is significant.(3)The magnetic level hospital had a significant positive effect relational on intention to stay(r=0.558 P<0.05),the level of transition shock of newly graduated nurses had a significant negative effect on intention to stay(r=-0.432 P<0.05).(4)Regression analysis for study variables influence intention to stay were presented that pre-orientation time,years of experience in nursing,nature of employment,job title,one-child,support of nurse manager,nursing practice management,reasonable allocation of nurse resource,physical and socio-developmental explained 48.9% of total variance in intention to stay.Conclusions:(1)The average of intention to stay of the transition period of newly graduated nurses is medium level.The magnetic level of general hospital is above medium level.The transition shock of newly graduated nurses is medium level.(2)Pre-orientation time,years of experience of nursing,nature employment,one-child,job title,support from manager,nursing practice management,reasonable allocation of nurse resource,physical and socio-developmental had significant effect on intention to stay.The finding indicates that nurse leader plays a critical role in retention among new graduate nurses.Nurse mangers are in an ideal position to determine,develop and provide strategies to support the transition phase of new nurses entering the workforce and profession.
