| Objective:With the continuous development of China’s economy,the state and society pay more and more attention to insurance,and more and more citizens also choose insurance to avoid risk and manage wealth.However,the quit rate of insurance industry is much higher than other industries,which may affect the long-term development of insuratce in China,based on this,taking insurance salesmen as research objects in.this paper,to research whether there is a correlation between Frustration with work and work engagement on the insurance salesmen,and what role do the hardy personality and coping style play in this correlation.Methods:.This paper uses the scale to measurenent frustration withwork compiled by Peter,O’Connor&Rudolf,and the Utrecht Work Engagement Scale to measurement work engagement compiled by Schaufeli et al,and the scale to measurement hardy personality compiled by Chinese scholars Baoyong Liang and Guohua Lu,and the Simple coping style questionnaire to measurement coping style compiled by Chinese scholars Yaning Jie et al.500 subjects were randomly selected to be investigated with the convenient sampling method in Hunan province.421 valid questionnaires were returned.Research results:(1)Insurance salesmen generally feel a high level of frustration with work,they also have a high level of personality hardiness,and a high level of work engagement.When faced with setbacks,they mostly adopt positive coping style.The level of frustration with work on the insurance salesmen varies significantly according to the degree of education.Work engagement differs very much with the age,the degree of education and the position level.Coping style differs very much with the gender and the degree of education.(2)The correlation analysis showed that frustration with work was in negative correlation with work engagement,hardy personality and positive coping styles;it was in negative correlation with positive coping style.There is a significant positive correlation between each two of resilience personality,job involvement and positive coping style.(3)The regression analysis showed:the frustration with work has an obvious negatively predictable function to work engagement and each dimension;it has an obvious negatively predictable function to positive coping style but an obvious positively predictable function to negative coping style;the positive coping style has an obvious positively predictable function to work engagement and each dimension;the negative coping style has an obvious negatively predictable function to focus,dedication,and dimensions of work engagement;the positive coping style has an intervening effect between frustration with work and work engagement on the insurance salesmen;hardy personality and each dimension have moderating effect between frustration with work and work engagement;the positive coping style has an intervening effect between hardy personality,dedication,and dimension of work engagement.Conclusion:(1)The frustration that insurance salesmen feel at work will reduce their level of work engagement.(2)In the face of the frustration with work,adopting positive coping style will help insurance salesmen to improve their level of work engagement.(3)Insurance salesmen who having hardy personality will help them actively cope with frustration with work then improve their level of work engagement.(4)In the face of frustration with work,the insurance salesmen who having hardy personality mainly use the positive coping style to.moderate the negative relationship between frustration with work and dedication. |
