Kindergarten Organizational Climate refers to the sum total of all psychological factors that affect the teacher's behavior and has the long-term impact of the interaction between teachers and the director.It's different from one to another.(2)Studies at home and abroad have shown that organizational commitment has a greater relationship with organizational climate.The author has collected a large amount of literature but didn't find the reaerach about the relationship on kindergarten organizational climate and preschool teachers' organizational commitment.Teachers' organizational commitment has a greater impact on the development of teachers and kindergartens,which is directly affects whether teachers can develop in a unit for a long time,and then realize the improvement of self-worth.At the same time,for kindergartens,only by keeping teachers and improving the level of teachers' organizational commitment can it be possible to achieve rapid development.Therefore,this study explores the relationship between the two from the perspective of kindergartens.In this study,512 kindergarten teachers in three regions of Henan Province were studied and interviewed using the Questionnaire on Prechool Organizational Climate revised by Yan Wang(2010)and Questionnaire on Preschool Teachers' Organizational Commitment which was written by Meyer & Allen(1993)and was revised by Shuwei Zhang(2015).Data analysis using SPSS21.0,which draws the following conclusions:1.The kindergarten organizational climate is generally better,there are mainly open climate kindergartens.Teachers' education,labor relationships,the types and scales of kindergartens have great effect on kindergarten organizational climate.2.The organizational commitment of kindergarten teachers is generally at a medium level.Among them ranked from high to low as follows: emotional commitment>continuance commitment>normative commitment.It shows that teachers' organizational commitment is mainly due to their feelings for kindergartens.Teachers' organizational commitment is almost independent of teachers' marital status,salary level,education level,kindergartens' type and regional variables.However,the level of organizational commitment is influenced by the age of the teacher,the grade of the institution,the professional title,the teaching age,the labor relations,and the position.3.There is a significant positive correlation between kindergarten organizational climate and teachers' organizational commitment.Kindergarten climate is a good variable to predict teachers' organizational commitment.And the colleague level,supportive level and directive level can be very good predictors of teachers' organizational commitment.4.The organizational commitment of preschool teachers has a significant difference in the gross score of preschool organizational climate.The teachers with higher organizational climate have a higher degree of commitment,and the teachers with lower organizational climate have a lower degree of commitment.5.Kindergarten teachers' organizational commitment promises significant differences in the type of kindergartens' climate and teachers' organizational commitment under the four different types of kindergarten organizational climate ranked from low to high as follows: Closed climate < disengaged climate < open climate < engaged climate.Accordingly,this study put suggestions from three major aspects: Firstly,for kindergartens,they should create a positive organizational culture and promote the formation of a relaxed and open kindergarten organizational climate,adhering to people-oriented to help teachers improve the satisfaction of treatment,establishing a multi-level communication mechanism to reduce obstacles in their work.Secondly,the directors should emphasis on the teacher's concern and support to strengthen the emotional exchanges with teachers,reducing the supervision of teachers and promote the professional growth of teachers,implying democratic management to build open-style organizational climate.Thirdly,kindergarten teachers are supposed to establish teamwork spirits and establish a good relationship with colleagues,understanding and evaluating their organizational commitment objectively to promote the recognition of kindergarten and the aspiration of hard work.
