The academic community generally believes that the factors that affect job performance are incentives,skills,environment,and opportunities.However,in terms of improving the performance of China's principals,principals' training centers,education and management departments are mainly engaged in three aspects: skills,environment,and opportunities.However,there is a lack of considerations and measures for incentives.How to motivate principals from the inner level and promote their professional growth requires urgent attention.From the perspective of the motivation of the principals of secondary schools alone,from what perspective the principal's psychological situation and the way in which improving the principal's psychological capital become the key path that affects the principal's professional development and achieves internal breakthroughs,this issue is also the key starting point and value of this research topic.In academia,research on psychological capital is expanded with the vigorous rise of positive psychology.For a long time,psychology has paid more attention to the negative psychological state such as depression and anxiety,and has paid less attention to the psychological state of positive emotions such as self-confidence,optimism,hope,and resilience.In view of this,this research mainly focuses on the positive psychological status of the principals,based on how the principal's psychological capital accumulates and promotes the improvement of the principal's job performance.The research content of this article mainly includes the following points:(1)Using the SPSS and AMOS software to verify the school principals' performance measurement scales and psychological capital scales,and verify the reliability and validity of the two scales;(2)Using the method of descriptive statistics to explain the overall level of the psychological capital and job performance of the middle school principal;(3)Conduct an empirical analysis of the survey samples and carry out an independent sample T-test,one-way ANOVA,and Honestly Significant Difference for each of the nine individual background questions in the first part of the questionnaire.Then summarize the influence of the differences of demographic variables on the performance of the principals of secondary schools.(4)Conduct a correlation analysis of the relationship between psychological capital and job performance,and then use strategic performance,task performance,and contextual performance as dependent variables and psychological capital as independent variables to perform multiple regression analysis to test hypotheses;(5)Assemble the hypothesis test results and correct the initial theoretical model based on literature review.In summary,this study is devoted to the use of questionnaires to collect data from the perspective of theoretical and empirical research.Using one-way ANOVA,correlation analysis,regression analysis and other methods to explore the relationship between the school principals' psychological capital and job performance.The study found that:(1)The primary school principals surveyed this time had a higher overall level of psychological capital and a small difference between individuals.The four dimensions of self-efficacy,hope,resilience,and optimism are all above 4 points,and they are at the middle and upper levels.The average scores of the four sub-dimensions from high to low are: resilience> hope> self-efficacy> optimism;(2)The overall job performance of middle school principals surveyed this time is at the middle and upper level,and the differences between individuals are small.The average scores of the three dimensions of strategic performance,task performance,and contextual performance from high to low are: contextual performance> strategic performance> task performance;(3)Taking demographic variables as independent variables,each dimension of work performance is dependent variable,and one-way analysis of variance is used.The statistical results show that there are significant differences in the various dimensions of job performance of middle school principals in terms of gender,teaching section,age,location of school,age of teaching,source of students,educational background,and professional titles.However,the performance of middle school principals from different types of schools did not show significant differences at all levels.(4)There is a significant correlation between psychological capital and job performance of middle school principals;(5)The overall psychological capital has a significant positive effect on strategic performance,task performance,and contextual performance.Moreover,the interpretable variation of the psychological capital as a whole to the job performance is higher than the interpretable variance of the various dimensions of the job performance;(6)Multiple regression analysis was used to test the impact of the four dimensions of psychological capital on strategic performance,task performance,and contextual performance.The results show that the two dimensions of self-efficacy and resilience have a significant positive effect on the strategic performance of middle school principals;The three dimensions of self-efficacy,hope,and optimism have a significant positive effect on the task performance of middle school principals;The three dimensions of self-efficacy,resilience,and optimism have a significant positive effect on the contextual performance of middle school principals.From the perspective of the development of psychological capital,the improvement of the management performance of middle school principals' job performance is the core issue of this study.Based on the results of data analysis,this study proposes several suggestions for improving the job performance of the principals:(1)Enhance self-efficacy and improve the job performance of middle school principals;(2)Establishing hopes and improving the task performance of middle school principals;(3)Strengthen the optimism and focus on improving the tasks and contextual performance of the middle school principals;(4)Cultivate resilience quality and promote the improvement of the strategic performance and contextual performance of the middle school principals.This research relies on empirical research to explore how the promotion of principals' job performance through psychological capital has a certain degree of creativity and practical value.The research on the relationship between psychological capital and job performance of middle school principals should be focused and developed in the field of future principals' training.This is of crucial significance for the development of professional development of middle school principals from the perspective of individuals' internal development to achieve breakthroughs and innovations.
