| BackgroundLarge-scale comprehensive Grade A hospitals advocate patient-centered and are committed to providing patients with high-quality medical service experience.The high quality medical service not only depends on the excellent clinical technology,but also needs the management department to formulate and perfect various rules and regulations.In July 2017,the State Council issued the Guiding Opinions on the Establishment of a Modern Hospital Management System,indicating the importance of hospital administration in the process of establishing a modern hospital management system.However,the contents of hospital administrative management are characterized by trivialization,proceduralization,and complex interpersonal relationship,and the outdated thought of "attaching importance to clinical practice and ignoring management" has existed for a long time.All the above will seriously affect the work efficiency,physical and mental health of hospital administrators,and further affect the operating efficiency of medical institutions,and eventually lead to the decline of patient satisfaction and medical service quality.ObjectivesInvestigation of 3 armour hospital administrative personnel job control,job stressors and job burnout status quo,explore the influencing factors of administrative personnel job burnout,build and verify that the job control-work the pressure source-job burnout relation model,at the same time inspection work the pressure source intermediary effect between job control and job burnout.Suggestions are put forward to alleviate the occupational burnout of hospital administrators and improve the efficiency of hospital administration.Methods1.Literature analysisBy searching domestic and foreign literature databases,and screening and summarizing and sorting out literature materials,on the basis of literature research and theoretical model,the scientific problems to be solved in this subject are put forward,and research hypotheses are put forward,the relationship model is constructed,and the research framework and research ideas are designed.2.Questionnaire surveyQuestionnaires were distributed by the respondents in three Grade A general hospitals in Guangzhou from June to October,2020.According to the principle of random and voluntary,the administrative personnel of the hospitals were selected as the respondents.The questionnaire consists of four parts:general demographic data,job sense of control scale,job stressors scale and job burnout scale.3.Empirical analysisSPSS25.0 and AMOS22.0 data analysis software were used for statistical description of the data,difference analysis,reliability and validity test,correlation analysis,regression analysis and mediation analysis and test.ResultsA total of 360 questionnaires were sent out and 342 were effectively received,with an effective rate of 95%.The male and female ratio of hospital administrative personnel surveyed is close to 1:1,and the age group is mainly under 30 years old and 31-40 years old.Most of them are undergraduates(60.5%),and most of them are in management positions(64.0%).Hospital administrative staff mainly showed a mild level of job burnout,the detection rate of job burnout was 55.0%,the level of job stressors was generally slightly low,and the level of job sense of control was low.There is a significant correlation between job control,job stressors and job burnout.Multiple linear regression results obtained the standardized regression equation,job burnout=0.389*job stressors-0.354*sense of control at work+0.285*times of post adjustment since work+0.214*age.The results of mediating effect analysis showed that job stress was part of the mediating variable between job control and job burnout,and the mediating effect was 31.08%.The results of mediating effect test showed that the fitting indexes of the relationship model between job sense of control,job stressors and job burnout were as follows:CMIN/DF=3.804(P=0.053),GFI=0.923>0.9,CFI=0.920>0.9,TLI=0.945>0.9,RMSEA=0.073<0.08,and the fitting degree is good.After testing,all the other hypotheses are valid except the hypotheses H1 and H3 proposed in this study.ConclusionAt present,the administrative staff in the third-class A hospitals generally show a mild level of job burnout,a slightly low level of job stress sources and a low level of job control.The protective factors of hospital administrators’ job burnout are the sense of job control,and the risk factors are the source of job pressure,The Times of post adjustment and age.Job stressors may play a partial mediating role between job control and job burnout.The internal management of the hospital should comprehensively consider the factors affecting job burnout,such as job stressors,times of post adjustment,sense of job control,age,etc.,combine with the partial mediating effect of job stressors,and provide targeted countermeasures and suggestions from the hospital level and the individual level to alleviate the job burnout and improve the sense of job control. |
