With the outbreak of COVID-19 in 2020,the increase of medical staff turnover rate has once again become the focus of attention.The serious loss of medical staff will inevitably lead to a significant reduction in the ability to deal with health emergencies,but also directly affect the service ability and service level of medical and health institutions.In this context,how to strengthen the management of medical staff and reduce the turnover rate is a subject worthy of further study.The following work has been completed in this study.(1)Through literature research,this paper defines the related theories and the concepts of psychological capital,organizational commitment and turnover intention.Through the identification of variables,psychological capital is divided into four dimensions: self-efficacy,hope,resilience and optimism.Organizational commitment is divided into five dimensions: emotional commitment,ideal commitment,normative commitment,economic commitment and opportunity commitment.(2)Through the establishment of theoretical models and model assumptions,and research design and data analysis.This paper selects the most representative hospital a medical staff in H city as the research object,and uses mature and widely used questionnaires for online data collection.A total of 697 valid questionnaires are collected.Descriptive analysis and demographic variable difference analysis are conducted for the collected data,and further correlation analysis and regression analysis are conducted between psychological capital,organizational commitment and turnover intention.The results show that there is a significant positive correlation between psychological capital and organizational commitment,and a significant negative correlation between psychological capital,organizational commitment and turnover intention.Optimism has the greatest impact on organizational commitment,hope has the greatest impact on turnover intention,and emotional commitment has the greatest impact on turnover intention.Through confirmatory factor analysis and structural equation model,this paper analyzes the relationship among psychological capital,organizational commitment and turnover intention,and verifies the mediating effect of organizational commitment between psychological capital and turnover intention.The results show that psychological capital,self-efficacy,hope,resilience and optimism have positive effects on organizational commitment;Psychological capital,self-efficacy,hope,resilience and optimism have negative effects on turnover intention;Organizational commitment,emotional commitment,ideal commitment,normative commitment,economic commitment and opportunity commitment have negative effects on turnover;Organizational commitment plays a mediating role between psychological capital and turnover intention.
