Under the policy of the full liberalization of two children by central government at current,the demand of pediatric diagnosis is increasing,and the patients in Children’s Special Hospital boost,but separation rate among pediatrician staffs is high and the problems of shortage of staff are severe because of the high pressure and workloads as a pediatrician.This study focuses on the field of pediatrics to survey the situations of job burnout and job satisfaction among pediatrician staffs,analyze the factors of population sociology that affect job burnout and job satisfaction;at the same time,analyze the relations between job burnout,job satisfaction and turnover intention among pediatrician staffs,taking turnover intention as the variable of discussion;and turnover intention relationship between the three,and put forward some countermeasures and suggestions based on research findings.This paper took doctors,nurses from three Children’s Special Hospital in Shanghai as investigation object,and then random sampling investigations were adopted according to the principle of 40% of doctor,60% of nurses,500 questionnaires are distributed in total and 463 valid questionnaires were collected.The results of survey show that pediatrician staffs’ job burnout is serious,job satisfaction is low,and turnover intention is intense.Aspect of job burnout: emotional exhaustion and cynicism are more serious.Aspect of occupational cognition satisfaction: low satisfaction to pay,benefits and working environment.Aspect of emotional support satisfaction: low satisfaction to patient support satisfaction.The length of employment and weekly labor hours is positively correlative with emotion exhaustion and cynicism of pediatric medical personnel,and employment title is negatively correlative with cynicism and intension to leave but positive with satisfaction to job.And weekly labor hours is negatively correlative with satisfaction to job and positively with intention to leave.The dimension of emotional exhaustion and cynic in job burnout among pediatrician staffs is negatively correlated with each dimension,positively associated with each dimension of turnover intention;each dimension of job satisfaction is negatively correlated with turnover intention,if the scores of emotional exhaustion and cynic are higher,the scores of job satisfaction are lower;and the turnover intention is more intensive.The employment,satisfaction to job and ennui to occupation has equal opposing influence on pediatric medical personnel.Besides satisfaction to welfare and patient’s support has a mopey effect on emotion exhaustion.And satisfaction of companion causes a bad effect on the reduction of achievability,yet lower satisfaction,higher ennui to occupation and more strong intention to leave.Combined with the actual situation of pediatrics,I put forward several suggestions below to alleviate job burnout among pediatrician staffs and increase job satisfaction:(1)The levels of policy support:(1)perfect the pricing policy of pediatric medical treatment;(2)improve the policy of income distribution of pediatrics to realize the fairness of income distribution;(3)improve appointment policy of pediatric titles,and provide favorable policies for pediatrics;(4)implement grading clinic policy of pediatrics,and distribute resources of pediatrics reasonably;(5)optimize personnel training policy of pediatrics,and increase the talent pool of pediatrics;(2)The levels of social support:(1)Management: increase investment related to pediatrics,improve the operating efficiency of pediatric medical treatment;(2)Medical institutions: carry out the motivation strategies of categorizing staffs to improve the job satisfaction of medical staffs;(3)Medical staff: strengthen cooperation with multi-center and multi-disciplinary,smooth consultation,referral cooperation mechanisms;(4)Families of patients: respect the fruits of labor from medical personnel,actively cooperate with the diagnosis and treatment of diseases;(5)Public opinion: strengthen the consensus propaganda of social support to create a harmonious doctor-patient relationship among pediatrics.
