| Objectives:To understand the current status of job embeddedness and organizational citizenship behavior of pediatric nurses in Jiangsu Province,to analyze the influencing factors of job embeddedness and organizational citizenship behavior level,and to explore the correlation between job embeddedness and organizational citizenship behavior level.To improve the level of organizational citizenship behavior of pediatric nurses,improve nursing human resources management to provide reference.Methods:A total of 384 pediatric nurses from three Children’s Specialized Hospital of Jiangsu Province were investigated using Nurses’ Job Embeddedness scale(NJES)and Nurses’Oganizational Citizenship Behavior scale(NOCBS)by the convenience sampling method.Results:1.The total score of the job embeddedness was(3.39±0.54),the scores of the factors from high to low were organization emotion,community harmony,organization fit,professional sacrifice.2.Different work departments,the number of monthly nights of pediatric nurses job embeddedness scores were statistically significant,and the difference was significant(P<0.01).There were significant differences in the total score with "pediatric medicine"of job embeddedness and organizational emotion,community harmony,organization fit,professional sacrifice dimension score higher than "pediatric surgery","emergency" and "intensive care unit" nurses(P<0.05).The total score of nurses with 0 night shift per month was significantly higher than that of night shift nurses of job embeddedness and organization fit,community harmony(P<0.05).3.Age,nursing age,title,position,education background,the average monthly wage,gender,marital status,status of children,status of dual-earner couples and employed status in hospital could not significantly affect job embeddedness of pediatric nurses(P>0.05).4.The total score of the oganizational citizenship behavior was(4.06±0.46),the scores of the factors from high to low were sense of responsibility,helping coworkers,self development,active service and organizational identification.5.Different positions,children’s status of pediatric nurses organizational citizenship behavior scores were statistically significant(P<0.05).The scores of organizational citizenship behavior and helping coworkers,organizational identification and selfdevelopment of nurses with head nurses was significantly higher than that of nurses without posts(P<0.05),and higher scores of nurses with children in organizational citizenship behavior,organizational identification and responsibility than nurses without children(P<.05).6.Age,nursing age,title,education background,working sections,night shift number,the average monthly wage,gender,marital status,status of dual-earner couples and employed status in hospital could not significantly affect oganizational citizenship behavior of pediatric nurses(P>0.05).7.The job embeddedness correlated positively with oganizational citizenship behavior of pediatric nurses(P<0.01).Among them,the organizational emotional dimension in job embeddedness can significantly predict the active service of organizational citizenship behavior,helping coworkers,organizational identification,responsibility,self development and total score of organizational citizenship behavior(P<0.01);community harmony dimension in job embeddedness can significantly positively predict the dimension of helping coworkers and responsibility in organizational citizenship behavior(P<0.05).Conclusions:1.The job embeddedness of pediatric nurses in Jiangsu Province was at the middle level,and needed to improved.Organization emotion was proved to be the highest,while professional sacrifice being the lowest which was needed to be strengthened.2.The main factors affecting pediatric nurses job embeddedness are the working departments and the number of monthly and night shifts.3.The oganizational citizenship behavior of pediatric nurses in Jiangsu Province is above the middle level and relatively satisfactory;each dimension scored the highest sense of responsibility and the lowest organizational identification.4.Different positions and children’s status are the main influencing factors of pediatric nurses oganizational citizenship behavior.5.Organization emotion and job embeddedness were correlated positively with the oganizational citizenship behavior of pediatric nurses,Enhancing organizational emotion and community harmony can helps to improve pediatric nurses organizational citizenship. |
