| In the highly competitive hotel industry,if the totels want to improve the competitive advantage of soft service,they should pay more attention to improve attendants’ service quality.To be specific,the mental outlook,working attitude and behavior of personnel are all dimensions to measure the quality of hotel service.Together with the hotel’s hardware facilities,they both play a positive role on satisfaction and subsequent repurchase behavior of customers.It’s the miraculous weapon for the hotel.Therefore,for enterprises in the hotel industry,it is particularly important to stimulate the front-line employees’ work engagement.Combing the literature found that previous studies mostly from the perspective of the individual or organization or situation related Angle of research into the formation mechanism,the research perspective is relatively single,there is little research from the perspective of leadership-employees fit.Based on the theory of social exchange,our study considers the influence of the matching degree of archetyplet and trait between leaders and subordinates on job engagement,and reveals the "black box" in the process of job engagement from the mediating effect of insider identity perception.At the same time,the boundary conditions in the formation mechanism of job engagement are discussed by introducing developmental feedback from superiors as a moderating variable,which provides constructive suggestions for enterprises to stimulate the state and behavior of employees’ job engagement.This research adopts the way of leadership and subordinate matching,research of some well-known hotel in hangzhou city,zhejiang province a line service personnel,after matching and selection,a total of 271 effective samples collected.After data processing,the results of the hypothesis test are as follows:(1)following prototypetrait matching positively affected job engagement;(2)Insider identity perception mediates the positive relationship between archetype-trait matching and job engagement;(3)the higher developmental feedback in insider identity plays a role of positive adjustment between perception and job involvement.(4)the higher developmental feedback in insider identity perception in the following prototype-qualities match between job involvement and the mediation effect of positive adjustment.Finally,summarize the research conclusion,it is concluded that the theoretical enlightenment and management significance of this study,reflection and valuable research direction for the future. |
