Overseas talents are important human resources.In recent years,the state and local governments have continuously introduced a series of policies and preferential measures to attract overseas students to return to the country for employment.Based on Berry’s(1990)cultural adaptation theory,this study applies acculturation strategies to the organizational environment in order to mainly explore the impact of returnee newcomers’ acculturation strategies on work adaptation outcomes.The purpose is to help returnee newcomers adapt to the domestic working environment and lay a good foundation for their future career development.This research combines organizational socialization theory and acculturation theory,and interprets the correlativity and internal mechanism of organizational socialization strategy on work adaptation outcome from the perspective of acculturation strategies.The purpose is to verify the comprehensive model of the mediation effect of acculturation strategies on work adaptation outcomes in organizational socialization.In addition,this study further explores the correlativity and mechanism of personal coping approaches on acculturation strategies in the process of organizational socialization.Previous studies have shown that the work adaptation outcomes are the result of the combined effects of many factors in organizational socialization.This study introduces acculturation strategies and coping approaches into organizational socialization,providing a new research path and a different thinking perspective for influencing factors of newcomers’ work adaptation outcomes and looking for a new conceptual model for organizational socialization to explain the psychological and behavioral reasons for the work adaptation outcomes.This study also compares the results of work adaptation,acculturation strategies,and coping approaches between returnee newcomers and newcomers who graduated from domestic universities(domestic newcomers)to analyze the differences between the two groups and explore the reasons for the differences.Therefore,this study consists of two parts.The first part is to deeply explore the relevance research and internal mechanism of returnee newcomers’ organizational socialization strategies,work adaptation outcomes,acculturation strategies,and coping approaches.The second part compares and analyzes the differences of work adaptation,acculturation strategies,and coping approaches between returnee newcomers and domestic newcomers and discuss the reasons for the differences.The research data come from a questionnaire survey of 123 returnee newcomers and 287 domestic newcomers,using SPSS and Process plug-in to conduct hierarchical regression analysis,and obtain the following conclusions:1)There is a significant correlation between organizational socialization strategies,work adaptation outcomes and acculturation strategies.Acculturation strategies play a partial mediation role between organizational socialization strategies and work adaptation outcomes.2)There is a significant correlation between organizational socialization strategies,acculturation strategies and coping approaches.Coping approaches play a partial mediation role between organizational socialization strategies and acculturation strategies.3)There are significant differences in work adaptation outcomes,acculturation strategies and coping approaches between returnee newcomers and domestic newcomers.
