In the social transformation period,the grass-roots government often faces the problem of shortage of community public goods supply.Social organizations are embedded in the external environment of specific economic,rural political background and social structure change,and play an increasingly important role in improving the well-being of villagers and helping village-level organizations to carry out rural governance.Taking "Little Ayi" women self-organization in B Village,Q District,Nanjing City as the case study,this study attempts to describe and analyze the development mechanism of rural women self-organization,especially the different development mechanisms corresponding to different periods,in the hope of providing reference for the next stage of development of this organization.At the same time,it explores the local path of rural women's self-organization in the cultivation of social organization and enriches the research of social work in rural women's self-organization.In the process of data collection,the head of the organization,the core members and other villagers were selected as the interviewees,and the semi-structured interview method was used to collect the information of the village situation,the development history of self-organization and the views of different groups.In the process of analysis,this study by using the theory of organization life cycle analysis of organizational development process,because this article research object is still in the transition from growth to maturity stage,so will the development of the research object is divided into "birth" period "in transition","development" and analyzes each stage of development to promote the development of the rural women self-organization mechanismThis study finds that,in the birth period,the organization obtains the early legitimacy basis and the "green channel" to the resources in the system mainly by relying on the institutional identity of the founding leader,and the endogenous needs of the early members also become the integration power of the organization.In the growth period,on the one hand,a community incentive system with "spiritual community" as the basis,"career community" as the focus,and "life community" as the guarantee has been formed within the organization.On the other hand,the founder has strengthened the team cohesion through effective charismatic management mode.During the transition period,the organization began to seek transformation and to enhance its self-organizing ability by mobilizing external resources and creating independent space.During this period,the relationship between the organization and the government,which had previously been subordinate,began to shift to a cooperative nature.In conclusion,in different stages of self-organization,the key mechanisms are different.In addition,the nature of self-organization should be considered to select the appropriate development path.Finally,this study also found that in female self-organization,female leaders reduce members' "sense of deprivation" through flexible leadership,so as to improve management effectiveness.
