Social Worker Personal Knowledge Transformation Process Studies ——Take Adolescent Social Workers As An Example

With the development of the knowledge view of the postmodernism and the turning of the issue of the localization of social work in China,the study of personal knowledge in the professional practice of social workers has been paid more and more attention.Many social work scholars raise their arms and call attention to the knowledge in the local practice field in China,but few researchers,under the guidance of the methodology of the positivism,have explored the personal knowledge of social workers.Based on the theory of personal knowledge and SECI model,this study identifies and integrates the fragments of social workers' personal knowledge existing in the practice of Social Work Service for adolescents,then the transformation process of the social worker's personal knowledge is studied.The author,as an intern,conducted a six-month participatory observation in a youth social work institution in Shanghai to observe their daily speech and behavior in the real service scene,in-depth interviews or focus groups were conducted with 10 senior social workers in a targeted sample to collect primary source.First of all,based on the reanalysis of the concept of personal knowledge based on empirical investigation,with "explicit-implicit" as the vertical axis and "community-individual" as the horizontal axis,the four forms of existence of community explicit knowledge,community implicit knowledge,individual explicit knowledge,and individual implicit knowledge are extracted.Among them,individual implicit knowledge is the main body of personal knowledge,which is manifested in the contradictory cognition of social work theory and practice,rough division of social workers with what can be written and done,and the use of human feelings to explain social work services can be effective,and from the aspect of action decision-making,it is manifested as showing up and slowly coming faster.Secondly,the original socialization,externalization,combination and internalization of the SECI model are dismantled and refined.The essence of socialization and combination is the implicit transformation of knowledge,that is,the application of knowledge,which is manifested as the vertical transformation of knowledge in the two-dimensional coordinate system.In practice,it is manifested as the circulation of role knowledge of individual adolescent social workers based on gender roles and professional roles,and the replacement of scholars' discourses with their own practitioners' words.Personal knowledge is applied in situational dialogues of relatively deterministic and non-deterministic to achieve the value-added and reproduction of individual knowledge self.Third,the essence of internalization and externalization is the cross-subject transformation of knowledge,that is,knowledge transfer,which is manifested as knowledge transformation in the horizontal direction in the two-dimensional coordinate system.It is embodied in two different levels of transfer,one-way mechanical transfer and two-way flexible transfer,the latter of which is the transfer of knowledge based on the application of knowledge.In legitimate marginal participation and full immersion,knowledge,especially implicit knowledge,crosses the boundaries of the subject and is transferred between communities and individuals.Based on the above analysis,it can be found that the two links of knowledge application and knowledge transfer penetrate and overlap with each other,promoting the spiral development of personal knowledge and becoming a self-updating personal knowledge transformation framework.Finally,the possible factors affecting the personal knowledge transformation of social workers are analyzed and summarized into three aspects: the content of personal knowledge transformation,the main body of transformation and the transformation environment.The research conclusions of this paper hope to provide a new explanatory framework for understanding the static existence and dynamic operation of the personal knowledge of social workers in China,and also hope to contribute to the construction of a local social work knowledge base.
