Objective: To investigate the level of nurses’ person-organization fit in tertiary hospitals in Shenyang and analyze the factors influencing nurses’ total person-organization fit score and each dimension.It aims to provide practical guidance for nursing managers to improve working environment of nurses and stabilize the nursing team.Methods: In this study,917 clinical nursing staff from three tertiary care hospitals in Shenyang were selected by questionnaire survey.The General Information Questionnaire,the Nurses’ Person-Organization Fit Scale,the Nurses’ Perceived Organizational Support Scale and the Transformational Leadership Style Scale were used to conduct the survey.SPSS 26.0 was applied for data analysis.Frequency(composition ratio)was used to statistically describe the general demographics of nurses;median(quartiles)was used to describe the nurses’ person-organization fit scores;Spearman correlation was used to analyse the correlation between nurses’ person-organization fit,social undermining,nurses’ organisational support and transformational leadership style.Mann-Whitney U test,Kruskal-Wallis H test and multiple linear regression were used to analyse the factors influencing nurses’ total person-organisation fit scores and the scores of each dimension.Results:(1)The total mean score of person-organization fit of nurses in Shenyang’s tertiary hospitals was 4.55(4.07-4.87).The mean scores of each dimension in descending order were 4.75(4.18-5.00)for the dimension of "personal competence-organizational needs",4.60(4.00-5.00)for the dimension of "personal needs-organizational supply" and 4.50(4.04-4.86)for the dimension of "values".(2)The results of the univariate analysis showed that the effects of job title,work stress,family support,and willingness to leave were statistically significant(P<0.05)on the total score of person-organization fit and the scores of each dimension of nurses.The effects of average monthly income and night shift on the total score of person-organization fit,the score of "values" dimension and the score of "personal competence-organizational needs" dimension were statistically significant(P<0.05).The effect of marital status on the scores of "personal needs-organizational supply" dimension and "personal competence-organizational needs" dimension was statistically significant(P<0.05).The effect of technical title was statistically significant(P<0.05)only on the score of "personal competence-organizational needs" dimension of nurses.(3)The results of the correlation analysis showed that nurses’ total person-organizationa fit score and each dimension score were negatively correlated with social undermining score(P<0.001)and positively correlated with organizational support score and transformational leadership style score(P<0.001).(4)Stepwise multiple regression analysis of nurses’ total person-organization fit scores showed that nurses’ work stress,social undermining,organizational support,transformational leadership style,night shift,and position entered the regression equation,explaining 21.4% of the variance in their total person-organization fit scores.Stepwise multiple regression analysis of nurses’ "values" scores showed that work stress,social undermining,organizational support,transformational leadership style,and night shift eventually entered the regression equation,explaining 18.5% of the variance.The results of stepwise multiple regression analysis of nurses’ scores on the dimension of "personal needs-organizational supply" showed that work stress,social undermining,organizational support,transformational leadership style and night shift eventually entered the regression equation,explaining 19.8% of the variance.Stepwise multiple regression analysis of nurses’ scores on the "personal competence-organizational needs" dimension showed that willingness to leave,work stress,social undermining,organizational support,transformational leadership style,and night shift eventually entered the regression equation,explaining 14.2% of the variance.Conclusion:(1)The person-organization fit of nurses in Shenyang’s tertiary hospitals is at a high level,but there is still room for improvement in the "values" fit dimension.(2)Work stress,social undermining,organizational support,and transformational leadership style are common influences on nurses’ total person-organizaton fit score and each dimension score.Night shift is an influential factor in the total nurse person-organization fit score,the "values" dimension and the "personal competence-organizational needs" dimension.Position is an independent factor influencing the total score of person-organization fit of nurses.Willingness to leave is an independent factor influencing the "personal competence-organizational needs" dimension.Perception of organizational support,social undermining,and transformational leadership style are factors related to the work environment that could be intervened by nursing managers.
