sense of organizational support,job satisfaction and turnover intention under the background of tight county medical community,and explore the mechanism of rural doctors’ sense of organizational support and job satisfaction on turnover intention,in order to provide scientific reference for reducing the turnover intention of rural doctors and establishing an efficient and stable team of rural doctors.Method:In this study,a multi-stage cluster random sampling method was adopted.Three counties were selected in S province of the national compact county medical community pilot,and 6-8 towns and townships were randomly selected within the counties respectively.A total of 417 rural doctors were selected as research objects.Using industry-recognized organizational support scale,job satisfaction scale and turnover intention scale as measuring tools,descriptive statistics and variance analysis were used to understand the status quo and population differences of rural doctors’ perceived organizational support,job satisfaction and turnover intention.Correlation analysis and regression analysis were used to explore the influencing mechanism of rural doctors’ perceived organizational support on job satisfaction and turnover intention,and Bootstrap method was used to test the mediating effect of job satisfaction on perceived organizational support and turnover intention.Results:(1)In this study,the scores of perceived organizational support were 3.34 ± 0.77,perceived organizational support was 3.39 ± 0.90,emotional support was 3.69 ± 0.82,organizational reward was 2.46±1.26,and superior support was 3.40±0.99.The score of job satisfaction was 3.26±0.72,internal factor was 3.43±0.88,outcome factor was 2.47±1.06 and individual factor was 3.78±0.70.The value scores of turnover intention were2.40±0.90,among which 29.26% of village doctors with average turnover intention score greater than 3.(2)From the perspective of demographic difference analysis,whether to participate in vocational skills training has a significant impact on the sense of organizational support,job satisfaction and turnover intention of rural doctors.Monthly income has a significant effect on the organizational support and job satisfaction of rural doctors.Marital status had significant influence on the organizational support of rural doctors.Educational background has a significant effect on the turnover tendency of rural doctors.(3)Pearson correlation analysis showed that rural doctors’ perceived organizational support and their perceived organizational support,emotional support,organizational reward and superior support in their sub-dimensions were significantly positively correlated with their job satisfaction and their sub-dimensions’ internal organizational factors,outcome factors and individual factors,while significantly negatively correlated with turnover intention.Job satisfaction and its sub-dimension internal organizational factors,outcome factors and individual factors are significantly negatively correlated with turnover intention.(4)The perceived organizational support,emotional support,and job satisfaction of organizational support and its sub dimensions,as well as internal organizational factors,outcome factors,and personal factors,can significantly and negatively affect the turnover intention of rural doctors;Organizational support and its sub dimensions of emotional support,as well as superior support,can significantly positively affect the job satisfaction of rural doctors and their sub dimensions of organizational internal factors,outcome factors,and personal factors.(5)Job satisfaction plays an intermediary role in the relationship between perceived organizational support and turnover intention.Perceived organizational support,emotional support,organizational reward and superior support play an intermediary role in the relationship between internal organizational factors,outcome factors,personal factors and turnover intention.Conclusion:The sense of organizational support of rural doctors in the compact county medical community was at a medium level.Among them,the emotional support is higher,while the organizational reward support is lower;Job satisfaction is at the medium level,the internal factors of the organization are high,but the outcome factors are low.The turnover tendency is lower than the average level,but some rural doctors have a high turnover tendency,which is still a problem that needs to be paid great attention to in management.Rural doctors’ perceived organizational support and job satisfaction have a direct impact on turnover intention,and job satisfaction plays a mediating role in the relationship between perceived
