The occurrence of novel coronavirus COVID-19 has increased the possibility of psychological trauma among the nursing population.Simultaneously,the implementation of the three-child policy may require nurses to invest more energy in their families.Against such a backdrop,the issue of work-family conflict among nurses has gradually become more prominent and amplified.Furthermore,in the contemporary context of nursing shortages and increasing healthcare demands,nurses’ work withdrawal behavior is an important factor affecting the social healthcare system and its effectiveness.Therefore,this study aims to explore the relationship between work-family conflict and work withdrawal behavior among nurses.Providing firsthand data to hospital management can help them understand the actual problems and develop corresponding management policies based on those issues,promoting better operation and functioning of hospitals.This study first conducts a literature review on the research status of work-family conflict and work withdrawal behavior both domestically and internationally.Then,using a questionnaire survey method on the Wenjuanxing platform,data on work-family conflict,work withdrawal behavior,psychological capital,mindfulness,and demographic information are collected from a group of 401 nurses.The collected data are analyzed,and the findings reveal the following: there are no significant differences in the levels of work-family conflict,work withdrawal behavior,psychological capital,and mindfulness among nurses from different hospital levels.Work-family conflict and mindfulness show no significant differences among different department categories,while work withdrawal behavior and psychological capital do show significant differences among department categories.Unmarried individuals score higher than married individuals in work-family conflict,work withdrawal behavior,and mindfulness,but their psychological capital is lower than that of married individuals.There are significant correlations between work-family conflict,work withdrawal behavior,psychological capital,and mindfulness.Psychological capital acts as a mediating variable with a moderating effect between work-family conflict and work withdrawal behavior.These findings indicate that regardless of the hospital level,there is no difference in work-family conflict and work withdrawal behavior among nurses,but different departments may lead to variations in work withdrawal behavior.Although there may be conflicts between family and work,the family remains an important source of social support and a sense of belonging for individuals.Work-family conflict can deplete an individual’s psychological capital,further exacerbating their work withdrawal behavior.Individuals with high mindfulness can mitigate the depletion of psychological capital caused by work-family conflict.In summary,the government and hospital management can provide support for nursing staff at three different levels: strengthening nurses’ personal psychological capital and mindfulness,enhancing the integration of their family and work,and better leveraging organizational support.These measures aim to alleviate work-family conflict,reduce the depletion of positive psychological resources(such as psychological capital),minimize work withdrawal behavior,and ensure the normal functioning of the healthcare system.
