In recent years,based on many national support policies for the animation industry and the dividends brought by the Internet era,the scale of secondary users of animation in China exceeded 400 million in 2020,and the animation industry has become one of the industries with the most development potential in China.However,there are still some problems behind this prosperity.For example,the mobility of new employees in animation enterprises is large and the turnover rate is high.How to help new employees in animation enterprises better integrate into the enterprise and stay in the enterprise is an urgent problem for the organization and its managers.Every year,a large number of animation talents flow into the workplace from colleges and universities,facing the adjustment process of organizational socialization in the new workplace.Organizational socialization is the learning process for new employees to adjust their attitude and behavior in order to adapt to the value system,organizational objectives and behavior norms of their organization,and successfully realize the transformation process from "outsiders" to "insiders",which can effectively reduce the turnover intention of new employees,Help animation enterprises out of the current difficulties.Therefore,this study focuses on the practical problems faced by China’s animation enterprises.Based on the social exchange theory and cognitive emotional system theory,this study takes the new employees of China’s animation enterprises as the research object,and takes the organizational atmosphere(good relationship atmosphere,innovation atmosphere and fair atmosphere)as the explanatory variable,the degree of organizational socialization as the explained variable,the sense of professional mission as the intermediary variable and the matching of individual organizational values as the regulating variable,After combing the research status at home and abroad,put forward the research hypothesis,build the research model,design the questionnaire,collect the data by issuing the questionnaire,and finally use the methods of correlation analysis and regression analysis to test the authenticity of the theoretical hypothesis.The results show that:(1)organizational climate(good relationship atmosphere,innovation atmosphere and fairness atmosphere)has a positive impact on the degree of organizational socialization;(2)The sense of professional mission plays an intermediary role between the organizational atmosphere(good relationship atmosphere,innovation atmosphere,fair atmosphere)and the degree of organizational socialization;(3)Individual organization value matching can adjust the relationship between professional mission and the degree of organizational socialization.Finally,this study fully explains and discusses the research results,puts forward some management suggestions for animation enterprises,and points out the limitations of this study and the prospects for the future.
