| In recent years,the market conditions have changed drastically due to the Covid-19 and the deteriorating economic situation.As a result,the organizational work environment is changing rapidly.In this context,how well employees adapt to their jobs can have a multifaceted impact on their work attitudes and behaviors.For example,poor adaptation can increase employees’ turnover intention.Therefore,in the environment full of change,managers need to pay particular attention to how well employees adapt to the work environment.The JD-R model(Job Demands-Resources model)divides various factors in the work environment into two categories: job resources and job demands.In fact,the adjustment to the work environment is adjustment to job resources and job demands.Previous studies have found that employees can change their job resources and job requirements,and that proactive personality has an impact on this PROCESS.However,there are few empirical studies on the influence of proactive personality on employees’ work adjustment PROCESS.And the mechanism of proactive personality and turnover intention which can measure work adjustment have yet to be investigated.Therefore,this study combined JD-R model to explore how proactive personality affects employees’ job adaptation PROCESS and thus their turnover intention.Specifically,this study suggests that employees with higher proactive personalities are more likely to change their job resources and job demands through job crafting in order to adapt to their jobs.The more suitable job resources and job demands allow employees to be more comfortable at work and thus may have a lower turnover intention.Changes of the organization have led to changes in work styles,tasks(e.g.,telecommuting,etc.).In order to ensure that employees are working in the way that organizations and managers expect them to,employee monitoring has become more diverse and prevalent.Previous studies have found that the impact of employee monitoring is uncertain.However,domestic research on employee monitoring has mainly focused on ethical and privacy perspectives,neglecting how it would affect the employee’s work adjustment PROCESS.This study focused on how the effects of proactive personality on job adaptation change in employee monitoring situations.Specifically,employee monitoring implicitly prescribes a job requirement for employees to work,which means it is a job demands.Combined with Trait activation theory,this study suggests that when employee monitoring is strong,the imbalance between job demands and job resources activates employees’ proactive personality,which leads to more job crafting.In addition,employee monitoring also conveys the message that managers are concerned about their employees’ performance.This also activates the proactive personality,which leads employees to be more proactive in expressing themselves and gaining opportunities through job crafting.Overall,this study suggests that employee monitoring would enhance the relationship between proactive personality and job crafting.In this study,valid data were collected from 299 subjects from different workplaces in the form of an online questionnaire.After analyzing the sample data,we found a significant negative relationship between employees’ proactive personality and their turnover intention.Also,the effect of proactive personality on the turnover intention is fully mediated through job crafting.That is,proactive personality makes employees more likely to adapt to work through job crafting,which in turn reduces their turnover intention.In addition,employee monitoring enhanced the positive relationship between proactive personality and job crafting,and it positively moderated the mediating mechanism of proactive personality-job crafting – turnover intention.Finally,this study summarizes the limitations and perspectives for the future,and also provides some management suggestions for organization with the study results. |
