The development of ideological and political teachers(DIPT)is an important issue in the discipline construction of Marxism theory,and a basic issue in the teaching of ideological and political curriculum.Through the questionnaire survey and in-depth interview,this thesis presents the present situation of the teaching development,academic development and personal development of the ideological and political teachers,and analyzes the main difficulties and the root causes of ideological and political teachers' development based on the field theory and contradictory analysis.In the end,based on the conflict between the triple role(Scholar,Politician and Performance-Oriented Teacher)of ideological and political teacher,author analyzes the finally root causes of DIPT,and puts forward some targeted solutions.In the research of teaching field this paper find that ideological and political teachers are charged with heavy teaching work,which is higher than that of specialized teachers.It is common that higher institutes don't attach importance to ideological and political curriculum indeed.There are a lot of ideological and political teachers who don't follow the given syllabus.Student's evaluation of teachers has much constraint on teachers.Many teachers believe that some negative phenomena in society have challenged their classroom teaching.There are few teachers to participate in teaching development projects.The main difficulties in the development of teaching are that the inconsistency between the values from textbooks and the ideas of students are difficulty to coordinate;in recent years,the requirements for ideological and political teaching have been improved and the teaching difficulty has been increased,however,there is not enough support for the teaching of DIPT.The root causes of the above difficulties are: there are contradictions between ideology and social governance reality;there is a contradiction between the ideological and political model(centered on ideology)and educational model(centered on self-construction of student).In the academic field,the majority of ideological and political teachers published fewer academic papers and got little foundation than the professional faculty;the relevance between ideological and political research and Marxist theory is low;the relevance between ideological and political research and ideological and political teaching is not close enough;fewer ideological and political teachers participated in academic development program.The main difficulties in the academic DIPT are that demands upon the ideological and political teachers become higher and higher whereas teachers have little time to research;ideological and political teachers are weak in research ability;the academic status of the teachers in the academic circles is relatively low,academic achievement of Marxism theory have not taken up a high degree in the academic community.The causes of the above difficulties are: there is a contradiction between politic academic and scientific scholarship;there is a contradiction between the academic research of the ideological and political teachers and the current academic evaluation system.The personnel management in higher education is incompatible with the characteristics of IPT.Ideological and political teachers are the groups with high intensity work and low income,have not got the guidance of career development.The main difficulties faced by ideological and political teachers in the personal development are: the assessment and promotion of teachers emphasis on scientific research not teaching,which is unfair for ideological and political teachers,so,the ideological and political teachers are lack of confidence and professional sense of value,many of them are full of job burnout.The root of the above difficulties lies in the contradiction between the ideological and political education and the pluralistic value.There are contradiction between value utilitarianism of the transitional society and the value orientation of the ideological and political education work,a contradiction between performance management and the ideological and political education.On the basis of investigating the situation of teachers in the teaching field,academic field and personal development field,the author makes a comprehensive study on the development of ideological and political teachers,and thinks that the dislocation and conflict between the three roles are the most fundamental reasons for the difficulties of the DIPT.Based on the dislocation between the three roles of ideological and political teachers,this thesis points out that most of the teachers of ideological and political can be classified as professional party staff not faculty or researcher,specializes in ideological and political education.Ideological and political teachers should be classified shunt,divided into professional researcher and those who ideological and political teaching is their full duty.The former is engaged in theoretical research and high level of applied research;the latter is engaged in teaching academic research,mainly on curriculum knowledge,teaching methods,undergraduates.
