The industrial structure of Chinese economy is in transformating and upgrading currently,the main factor restricting the economic development is changing from the economy aggregate to the economic structure,especially the industrial structure,after the total GDP in China reached second in the world.That is to say,in the new starting point,the focal point of economic development is turning from the speed to the structure.The most important of a national and regional competitive advantages is the development of emerging industries in a leading position at the same era,especially updating for the leading industry continuously,eventually forming the capability of independent innovation of the modern industrial system.How to carry out independent innovation has become the research focus in the field of organizational behavior.At the same time,the social contradiction such as labor disputes because of the economic transformation has aroused.How to guide and deal with the employment disputes and conflicts correctly has become a common problem in our academes and corporation groups.This research aims to explore the mechanism of conflict management and employeecreativityin the employment situation based on this background,the effect of psychological empowerment and political skill on the relationship between the two is included.This study firstly analyzes four main variables-the conflict management behavior,the psychological empowerment,the employee creativity,political skill,identifies the key factors of affecting employee creativity from two aspects of organizational and individual levels based on conflict management theory and social exchange theory,lead into psychological empowerment-the factor of organizational level and political skill-the factor of personal level in the background of Chinese cultures,explores the mediating effect of psychological empowerment between the conflict management and the employee creativity and the moderating effect of political skill.Then the study constructs a theory model after the literature analysis and put forward the corresponding hypothesis,tests the model and hypotheses through empirical analysis-quantitative research methods.The survey was conducted in Beijing,He'an,Shandong,Jiangsu,Shanghai by the random sampling,the four constructs scale of conflict management,psychological empowerment,innovation behavior,political skill all used the foreign mature scale in order to ensure the validity of measurement,at last we get a total of 860 valid questionnaires,use the hierarchical regression and structural equation model to test the model and the hypothesis.The empirical results show that,in the demographic variables respect,gender,age,education,work seniority,job position,job income and other demographic variables have significant effects on psychological empowerment.Gender,age had no significant effect on creativity,but the level of education,work seniority,job position,job income and other demographic variables have significant effects on thecreativity;the mediating effect of psychological empowerment of the test shows that there are significant differences between the 4 dimensions of conflict management and employee creativity.Specifically,psychological empowerment has the partial mediating effect between the competitive conflict management behavior and employee creativity,psychological empowerment has the full mediating effect between cooperative conflict management behavior and employee creativity,so does the avoidance conflict management behavior compromise,whereas psychological empowerment has no significant mediating effect between compromise conflict management behavior and employee creativity;Finally,we test the direct effect of political skill on the employee creativity and the moderating effect of political skill between the conflict management behavior(the cooperative conflict management behavior,the competitive conflict management behavior,the avoidance conflict management behavior,the compromise conflict management)and employee creativity,the study found that political skill has significant positive influence on employee creativity,but the moderating effect of political skill between the conflict management behavior and employee creativity is not established;then,we construct the mediated moderation model and the moderated mediation model,the results shows that the mediated moderation is not established while the mediating effect of psychological empowerment between the cooperative conflict management behavior and employee creativity is moderated by political skill,and the negative moderating effect is significant.The mediating effect of psychological empowerment between the competitive conflict management,the avoidance conflict behavior,the compromise behavior and employee creativity is not moderated by political skill,and the moderating effect is insignificant.The theoretical innovation of this research is as follow:(1)this study originally discusses the conflict management in the employment relation situations,breaking the patterns of previous research on conflict management which is limited to goup conflict management and leader-member conflict management style,further enriches the research content of employer(Management)and the employee(employees);(2)this study originally discusses the influence of psychological empowerment between the employment relationship conflict management and the employee creativity mechanism,from the two aspects-the organizational and the individual interaction research respects;(3)this study originally discusses the influence of political skill between the employment relationship conflict management and the employee creativity mechanism,and explores the interact effects of psychological empowerment and political skill between the employment relationship conflict management and the employee creativity mechanism.This study also has implications for management of some enterprises:(1)In Chinese situation,the different conflict management styles of the employer(Management)would influence employees'(employees)creativity work behavior differently;(2)Psychological empowerment is the effective way to improve the employee(employees)creativity work behavior and;(3)the political skill would improve the Employee creativity.
