Organizations now days increasingly emphasize the importance of team work.The challenge is that how to reward an individual in the team.Many organizations are adopting interdependent team rewards in which a portion of individual pay is contingent with the whole group performance.But there are still many unanswered questions about reward interdependence's effectiveness.This research focus on findings that when and why the reward interdependence positively impacting team performance.The primary reason for using reward interdependence is to foster cooperation among team members and then promote team performance.But the disadvantage of team interdependence is that it will reduce team member's efforts.The research conclusions are inconsistent now about how the team rewards interdependence impacting team performance.Some researchers indicate that the possible reason is that the effectiveness was affected by task interdependence.Team reward will positively impact team performance under high task interdependence.But that did not convince doubters.This paper investigated the relationship between team reward interdependence and team performance using a survey research.The independent variable is team reward interdependence.High interdependence means individual's pay is contingent with team performance,and low interdependence means individual's pay is contingent with individual's performance.The primary dependent variable in this study is team performance.We divided performance into two parts:quantity performance and quality performance.We infer team reward interdependence will impact these two performances differently.The moderator is task interdependence.Consistent with other research conclusion,we think task interdependence will positively impact team reward interdependence's affection.The mediator is effort.We divided effort into two parts:cooperated effort and competitive effort.And we infer cooperated effort is mediator between team reward interdependence and quality performance.Team reward interdependence impacts quantity performance through competitive effort.Both the effort is moderated mediation by task interdependence.Both supervisor and subordinate questionnaire were designed in the survey in order to prevent common method bias.We got 106 questionnaires in team level finally and 721 employees participated in the survey.First step,we did reliability and validity test.Then hierarchical regression methods were used to test hypotheses.All the hypotheses were supported.The results show that:(1)Team reward interdependence promotes quality performance but reduce quantity.(2)Quality performance was higher when team reward interdependence used in high task interdependence circumstances;and quantity performance was higher when individual reward(low level team reward interdependence)used in low task interdependence circumstances.(3)Cooperated effort was the mediator between team reward interdependence and quality performance and competitive effort was the mediator between team reward interdependence and quantity performance.(4)Both the mediation were moderated by task interdependence.The mediation of cooperated effort was higher under high task interdependence and competitive effort was higher under low task interdependence.This paper discussed the relationships between team reward interdependence and both quantity and quality performance in a new perspective.The findings help researchers to know how the team reward interdependence works.And it also recommends practitioners.When quantity is more important for the team,we use individual reward(low level team reward interdependence).When quality is more important,we use team reward.Shortage was discussed and future research was recommended finally.
