On the road to innovation,Chinese enterprises encounter significant difficulties and challenges.How to overcome these difficulties and challenges and improve innovation performance becomes a significant practical issue for Chinese enterprises.Due to Mature theory of conflict comes from the West;the study of the conflict by Chinese scholars is scarce.However,conflict is a context based constructs.China is a country that emphasizes harmony;Western conflict theory may not suitable for Chinese enterprises.The viewpoint of conflict has changed from the traditional view to the emerging view.Innovation may trigger conflict,but the study of conflict in the field of innovation is still limited.For the above practice situation and theory background,in Chinese context,this paper does research on the influence of conflict,trust and innovation management capability on enterprise innovation performance.The purpose of the research is to find the internal laws of mutual influence between these variables,to provide theory support and management implication for Chinese enterprises.The study of the relationship among conflict,conflict management and innovation performance has important theoretical and practical significance.Two theoretical models,namely conflict,trust and innovation performance theoretical model;conflict management,innovation management capability have been built.Model 1 explores the relationship between task conflict and relationship conflict;the impact of task conflict and relationship conflict on innovation performance;affective trust and cognitive trust as the moderator variables in the two previous relationships.Model 2 explores the impact of cooperative conflict management and competitive conflict management for innovation performance;and innovation management capability as the moderator variable in this relationship.By sending questionnaire to Chinese manufacturing and service enterprises,and using correlation analysis and hierarchical regression analysis,then drawing conclusions.The main conclusions and significance of this study are as follows:(1)In this paper,Conflict is divided into task conflict and relationship conflict.These two types of conflict impact on innovation are examed.Task conflict has played a positive role on innovation performance.Task conflict has a significant positive impact on relationship conflict.(2)Trust is divided into cognitive trust and affective trust.Cognitive trust is proved as the moderator in the relationship between task conflict and innovation performance.High level of cognitive trust strengthens the positive relationship between task conflict and innovation performance.Affective trust is proved as the moderator in the in the relationship between task conflict and relationship conflict.High level of affective trust lowers the positive relationship between task conflict and relationship conflict.This conclusion expands the theoretical boundary of conflict and innovation performance.(3)Integrating the theory of conflict and Chinese harmony and Guanxi,in the context of Chinese innovation,Competitive conflict management helps to improve innovation performance;collaborative conflict management has a negative impact on innovation performance.Western theory believes that cooperative conflict management is helpful to organizational innovation,and competitive conflict management is not conducive to organizational innovation.This conclusion is different from the conclusion of the conflict in Western and Chinese scholars.(4)Innovation management capability is proved as the moderator in the relationship between competitive conflict management and enterprise innovation performance.High level of innovation management capability lower the positive relationship between competitive conflict management and enterprise innovation performance Innovation management capability is proved as the moderator in the relationship between cooperative conflict management and innovation performance.In the enterprise of high level innovation management capability,the relationship between cooperative conflict management and innovation performance is positive,and in the enterprise of low level innovation management capability,the relationship between cooperative conflict management and innovation performance is negative.This conclusion expands the theoretical boundary of conflict management and innovation performance.
