Transformational Leader Behaviors and Follower Citizenship Behaviors: The Mediating Effects of Leader-Member Exchange and Follower Collectivism

Abstract/Summary:
This study examines the relationship between transformational leader behaviors, measured by the Leadership Practices Inventory (LPI, Kouzes & Posner, 1988, 2003), and follower outcomes in the form of Organizational Citizenship Behaviors (OCB) as measured by the OCB scale of Podsakoff, MacKenzie, Moorman and Fetter (1990). To further clarify that relationship, it examines the mediating effect of high quality social exchanges between leader and follower, measured by the LMX-7 instrument (Graen & Uhl-Bien, 1995), on the relationship between leader behaviors and follower OCB. Finally, it examines the mediating effect of follower collectivist/individualist preferences, as measured by the INDCOL instrument (Hui, 1988), on the relationship between leader behaviors and follower OCB. A cross section of a highly diverse work force from a large public university in South Texas was surveyed to obtain the data for this study. Results of the study show that LMX and INDCOL did not mediate the relationship between transformational leadership behaviors and follower OCB. However, the study did find that transformational leader behaviors fully mediate the effect of LMX on follower citizenship behavior. The study also found that transformational leader behaviors partially mediate the effect of follower collectivist/individualist preferences on follower OCB. The results contribute to organizational leadership research by clarifying the influence of leader behavior and follower cultural or individual preferences on follower outcomes in the form of OCB.
