An abundant human resource is the prerequisite of the enterprise development. Human capital, especially the trained personnel capital resolves the enterprise competitive position on the market. A great deal of designers of China architectural north west designing institute, especially the talented young designer, drop out every year, How to keep the designer is the main question the CANWDI face.Under this situation, the article sums up the chief cause why the designer drop out is the present stage motivation exists the issue that led the designer feel the division unfair. CANWDI overemphasize the material motivation too much to neglect the inspire motivation, which effects the enthusiasm of the designer, and bring about the designer flow.The article adopts the research method with the unite of theory with practice, expounds the characteristic of intellectual staff, and givers a comprehensive, systematic and profound study on how to motivate the intellectual staff by motivation theory. Using domestic and overseas the research and practice of the staff motivation, the article defines the staff lay stress on the inspire motivation more than the material motivation. The intellectual staff longs for fulfillment the personal goal. Provide the proper motivation, the trained personnel can be keep and can create more profits to enterprises. Analyzing the motivation theory and practice, integration the designer need, the article advances the new designer motivation mechanism after collecting the data andthe suggestion that designer and the manager give.It suggests that the material motivation must be fair and reasonable by establishing the move efficient output value distribution. The new mechanism enhances motivation form of motivation including the inspire motivation to meet the different need of the designer, and to increase the designer satisfaction. The new mechanism gives the implemented suggestion to clear up the designer flow factors, to obtain the goal and keep the staff retain their post.
