Study Of Motivation Mechanism Of Entrepreneurs

On the basis of theories of entrepreneur, principal-agent, human capital, management motivation and HR management, this thesis investigates in detail entrepreneurs motivation, using methods of combining qualitative analysis with quantitative analysis, criterion analysis with case study, and comparative method, and then puts forward a new motivation mechanism of entrepreneurs adapting to Chinese realities in technology and institution. The innovations of this thesis are summarized as the following 3 points: First, the theories of entrepreneurs motivation and all kinds of needs of entrepreneurs are analyzed, putting emphasis on the importance of spiritual motivation except for pay motivation, such as the rights, positions and cultures etc. Second, after analyzing Chinese realities and taking into account foreign advanced experiences, the author designs new patterns of salary system and executive stock options(ESO), quantifies the determinant factors of base salary and sets up a link between performance and pay. Last, the author proposes a scientific performance appraisal system for entrepreneurs and appraises entrepreneurs' performance rationally with the methods of comparing to history and horizon both qualitatively and quantitatively. The numerical values of qualitative factors are determined by the methods of AHP and Delphi, and their coefficient are determined by sequentially weighted and average weighted methods.This thesis deeply studies motivation mechanism of entrepreneurs in so many aspects as salary system,ESO and spiritual motivation, and then puts forward a synthetical entrepreneurs' motivation mechanism of combining pay motivation with spiritual motivation, short-term motivation with long-term motivation, and also proposes a scientific performance appraisal system for entrepreneurs. All this is very feasible and applicable ,which provides important references for pushing in the managements of entrepreneurs' motivation mechanism in our country.
