Running enterprises, especially high-tech enterprises, is a breakthrough for China's universities and it plays an important role to the development of Chinese economy. However, in recent years, these university-affiliated enterprises have encountered some problems in the performance management, which obstruct the further development of the companies. Therefore, under the current situation, it's very imperative to study the performance management in those university-affiliated enterprises. Currently, there are not many literatures on the study of the performance management in university-affiliated enterprises. Based on the literature review, this dissertation deeply studied the present situation of university-affiliated enterprises, analyzed the deficiency in concept position, performance evaluation, salary incentives and other aspects, then proposed to establish performance management system in university-affiliated enterprises from both strategic and tactical perspectives, This research can provide guidance to university-affiliated enterprises for their "second-launching" or even the "third-launching", and it can also be a reference for other types of companies to improve performance management.The following is the content of the study:Firstly, based on the literature review, this paper defines the concept of performance management, and the range of this research. Then starting from the definition and characters of university-affiliated enterprises, it deeply analyzed the current situation of these enterprises, and the problems and conflicts in performance management, especially in the deficiency in concept position, performance evaluation, salary incentives and other aspects.From the above study, three major problems are found in the performance management in university-affiliated enterprises: inappropriate strategy position, ambiguous post design, and imperfect salary design system. From the strategic and tactic perspective, the paper proposed practicalmeasures and approaches to solve these problems and establish a complete performance management system in university-affiliated. In terms of strategy position, university-affiliated enterprises should establish and improve modern enterprises management system to ensure the sustainable development of the companies; in terms of tactics, three measures are put forward: 1. Clearly define the responsibility of a position; 2. Establish scientific and reasonable evaluation system based on systematic analyses; 3. Adopt AHP to analyze factors affecting salary and build competitive salary and welfare system.In the end, this dissertation designed the responsibility of positions, performance evaluation and salary scheme for a certain university-affiliated enterprise.Research methods and the innovations in this paper are: Using research methods such as literature review, questionnaire survey and specialist interview, collecting firsthand information, quantitatively analyzing performance evaluation and salary design of a certain university-affiliated enterprise, innovatively using statistic analytical method to deeply search present situation and problems of performance management. AHP. When designing salary system, there are many indexes used in evaluating factors affecting salary, and each index has many sub-indexes. To better evaluate the weight of each index, .AHP is adopted in this research. 360-degree performance evaluation method. This method evaluates non-economic indexes by systematically collecting information of performance from various people, i.e. from leaders, colleagues and subordinators.
