Based on XH (a private pharmaceutical company)'s current R&D performance management system, a series of interviews and surveys were performed to analyze issues existed in the performance management process. In order to improve R&D personnel's performance status, the current performance management system was studied and redesigned using related performance management theories, in combination with the problems reflected in interviews and surveys. In this thesis, the features of R&D personnel and the progress and problems found in domestic studies in this area were first analyzed. Next, based on the current situation of the private pharmaceutical company, assessment indicators and implementation of standards for performances were collected and set up by analyzing the value chain in the R&D process and using the key performance indicator (KPI) method. Last, in order to ensure the sustained operation of the performance management, the communication and feedback system of R&D personnel's performance management was designed using Deming cycle (PDCA cycle). After the system's test run in the company, the recognition of the R&D performance management concept was significantly increased by the R&D personnel and human resource department in the company. In the meantime, the short-term work efficiency was significantly improved, and project cycles were shortened.The conclusion drawn from the thesis:By analyzing the company's R&D chain value and enforcing performance assessment using key performance indicator (KPI) method, we can better differentiate R&D duties and determine indicators. With the combination of R&D performance management system based on PDCA cycle, the performance management can be better developed and improved.
