The mission of organization management is to make each branches and every members work together to in concerning to attain organization's objectives through the internal structure designing and maintaining. But in real management practice, since being short of the right recognition to organization, people sometimes does not know how to treat correctly the designing of organizational structure, how to handle correctly the relations between the organizational members, so that, the designing of organizational structure are always out of joint to enterprise development and strategy each other, which not only have the adverse effect of driving enterprise to further development , bur also restricted a certain extent enterprise development.Besides, the arrival of information ear has broken all routines, and the enterprise is experiencing unprecedented changes. In terms of organizational structure, in order to meet the change commendably, the significant task to enterprises is to carry out organization's adjustment. To choose and design the fitting and proper organizational structure is the important propulsion to strengthen enterprise"resistance","adapting ability " and " developing ability ".There are many factors influencing the design and optimization of organization, which include not only organization orientation, development objects, development strategy and development stage, but also the idea and acquirability of human resources, the design and optimization of organization is a technicality management. At present, many scholars at home and abroad mostly concern on the theory aspect of organizational design rather than the practical matters to guide really enterprises to make organization design or rational optimization based on original organization structure. Though enterprises also know about some theory and viewpoint on organization design, the real operation is still perplexed.As soon as the organization's target and business plan are finished, an important issue is that how to make them become reality. Magnificent development targets and thoughtful plans may be only one blueprint ultimately if not be concretely put into effect; and If organization is inefficient, we also do not get expected effect. Organization should focus on the problems such as the distribution of enterprise human resources and enterprise development strategy is out of joint each other, the difficulties of new and old employees, and employees are only responsible for the job rather than the result and so on, to make the integrated study in theoretic and practical: How to build up a sustainable and fitting organization structure system, how to make the division and cooperation system among the all branches, how to make employee's responsibility clear, how to overcome resistance from organization structural adjustment and so on, thereby helping enterprises to form a authority system suited with organization development strategy.Face to the fierce market competition, if enterprises want to stand firmly and to gain high-effective development, it must not ignore that organization designs is one key factor. The modern organization design is different from traditional designs. The traditional organization designs mainly emphasis on the structure design. In fact, though the structure design is the main body part of organization design, it is not the all. The modern organization design include not only the traditional organization structure design, it has became one kind of dynamic entire process. This study tries to embody this thought of entire process, which includes not only the traditional structure design but also the organization internal structure and institutional design of function, regulations, collaboration and prompting. For FAW Bharat Forge Co., a Joint Venture company, there are many obstacles that discourage the company development, however, that don't mean all former organization design and contents are unreasonable. This study is to make rational optimization based on the modern theories and contents of organizational design.The second chapter firstly discusses the concepts, relevant theories and principles of organization and organizational design. Based on this, the chapter 3 dissects deeply the existing problems about the current organizational design of FAW BF, then combined with the modern organizational design theories and ways and FAW BF's facts and the future development target, make rational optimization to functions, structure, ways of collaboration, regulations, personnel and prompting.Chapter 4 laid heavy stress on the optimization design of organization function, structure and ways of collaboration; it belongs to the static structure design. The function design is the base of other designs, this chapter put forward the design of key function and other function designs centered on former, which include adding some functions and integrating some functions to benefit the company development. Then the structure and collaboration are made optimization design which is the emphases of traditional design. It is said that there is no best organization structure, only the suitable can make organization to be high efficiency. The harmonious organization is like a healthful man, it maybe results in the ineffective if there is some out of line in some process. The collaboration design should be made together with structure design and mainly focus on the lateral and longitudinal study.Chapter 5 is dynamic organization design. The optimization design for management regulations can ensure each level, branch and post to act together according to the unified standards and requirements, it mainly make optimization design to defining the departmental function, ascertaining the post duty, producing the management system and establishing fine decision-making mechanism; when designing the organization, how to make reasonable design for personnel and allocate concerned qualified persons are also an important issue, this chapter mainly make optimization design to top management, middle management and grass-root in order to form a high efficient team; The incentive system design is a forceful weapon to strengthen the organization vigor , this chapter mainly make study about the optimization of wage distributed mechanism, work environment optimization and corporate culture optimization, meanwhile, the objective and performance management are also discussed in this chapter. So far, the optimization designs for organization being completed already basically.Finally, the conclusion is seen in chapter 6, the actual organization reform is provided and the existent deficiencies in the optimization design are also discussed in order to hope FAW BF can consider these aspects in future organization design.Organization design could not be solved by some abstract theory, it is believed that the thesis could be a very good pragmatism; its purpose is to make FAW BF company be competitive and make the reformer can benefit from it.The innovation of this thesis is that it based on the actual enterprise problems, the purpose is also to help the enterprise to shake off the restraint of unreasonable organization designs as soon as possible and straighten out every management process. The priority studying doesn't focus on the discussion about theory organization designs, but based on these theories, it applies these research achievements to the enterprise actual management process.
