With the development of economic globalization, technology updates gradually accelerate, and R & D personnel have become an important strategic resource of software enterprises. How to maximize inspired R & D personnel's initiative and creativity have become a key part for software enterprises improve their technological capabilities, and strengthen their competitive advantages. Chinese software firms often lack of effective incentive mechanisms for R & D personnel, which lead to enterprises have little attractiveness to R & D personnel, R & D personnel's initiative is low, and ultimately cause huge loss of talent. Therefore, how to inspired R & D personnel effectively have become a key issue that Chinese managers concerned of.This paper cites Xi'an JieBang Science Technology Co. Ltd. as a research object, and researches systematically on its mechanism of incentives for R & D personnel. Based on classic incentives theories, this paper discusses the status and deficiencies of R & D personnel incentives research, and summarizes the characteristics of their job and their physical and growth needs. Then this paper uses questionnaires and interviews to investigate the status quo of JieBang Company's R & D personnel incentive, pointing out the existing problems in the training system, and promotion system, and discussing the causes. Based on these analyses, this paper designs the system solutions of R & D personnel incentive in JieBang Company, including the suit wage system, perfect training system, dual-channel promotion system, and the fair and harmonious working environment. Finally, this article presents some necessary measures for the plan implementation, such as prefect performance appraisal system, senior managers' Concern, and good corporate culture.Based on previous research, integrating the existing problems of JieBang Company's R & D personnel incentive, this paper provides a system incentive programs and specific implementation Security. This study is an attempt for small software companies' R & D personnel incentive, through this study, software companies will get some inspiration, incentive R & D personnel more effectively, and retaining talented people in practice.
