Pilots are the core talent of the airlines. In recent years, following the national civil aviation industry opening, a great number of pilots have resigned in many airlines; this even causes a crisis for management. As the airline industry becomes more and more open and market oriented. The crisis of pilots resign exposured many problems in the national civil aviation industry and human resource management.Young pilots are the real strength and reserve of the professional pilot force; they are also the most active thinking people with high ambition of achieving their personal goals. Among many resigned pilots, there are also numbers of young captains. This paper under the HR flow management theory, use D Airline as a sample, by studying recent flight personnel flow cases and sending out questionnaires to young pilots; combine with the results of individual interviews with D Airline's youth leadership, to analyze the causes of young aviation personnel flow within D Airline, to farther construe how D Airline would face the flight personnel flow in the short term and how to improve the management mode and other issues in the long term, the goal of this study is to meet the young flight personnel's satisfaction, and increase state owned airline companies' attractiveness to young flight personnel, in order to in favour to the state owned airlines' long term development. This study offers an elementary discussion to solve the primary problem and enhance management of key employees in airlines.
