At the new replaces the old time, the hierarch of family enterprise faces the problem that how to find, search and culticate the successor, realize the power transfer successfully. This paper investiagated on the hierarch of family enterprise researched the hierarch how to select successor, cultivate successor, transfer the power, and why the power transfer problem appear, then how to solve the problem.Based on the former literature, the inner meaning of family enterprise and succession were clear, and then this article put forward the succession model of family enterprise, and analyzed some tche in the model.Based on 36 stylebooks in Zhejiang province, this paper analyzed the hierarch's attitude and opinion on succession, then analyzed some tche and discussed some key factors in sussession process.Using contrast and theroy analysis, social investigate, statistic research methods, this paper draw some conclusions, and those conclusions are that the majority of family enterprise didn't establish the mechanism of sharing power, the hierach didn't take "retire" into account, and the hierach didn't regard the time of ability that the family yonger possessed as the retire time, dinn't take family youngeor as successor natively else.In additon, the hierach think a lot of about manipulable and loyalty of succssor. the ressitance in the succession process comes form the hierach, some advance manager, some patriarch.so, For successful succession, this paper used factor analysics on some measure, educed that the seccessor not only should get cooperation which come from the hierach, some advance manager, some patriarch; also must establish the prestige quickly.
