Employee work ethic has been the focus to the researchers. The modern vocational education and professional selection put most importance on the employee work ethic. Therefore, work ethics has far-reaching influence to the modern human resources management, such as professional selection and training. Employee initiative behavior, a concept from the category of the surrounding performance, has been attracted more and more attention in recent years. It means individual act by a kind of positive and ego-driven manner, going beyond the work formal rules itself. This paper mainly examined the effect of work ethic on the positive initiative behavior and the mediating effect between the two by organizational commitment and work involvement. Then the study made a analysis on the moderator of Role breadth self-efficacy and climate for initiative.249respondents of this study come from15enterprises in shanxi province. Measuring tools of the variables in this study are respectively: work ethics scale under the Chinese cultural background by Wang-minghui and Guo-LingLing(2009); Chinese workers of organizational commitment scale by Lingwenquan etc, which ideal commitment and economic promise were cut, and revised continued commitment; the work involvement questionnaire by Kanungo (1982); the employee initiative behavior scale, by Helen and Nick (2006); Role breadth self-efficacy questionnaire by Frese, Kring, Soose and Zempel (1996); climate for initiative scale by Bare and Frese (2003). Data processing used SPSS18.0and it putted forward three steps determination method introduced by Baron and Kenny (1986) to testing intermediary effect of variables:organizational commitment and work involvement.The result suggested that work ethic has a significant positive effect on the employees’positive initiative behavior, and partly worked through organizational commitment and work involvement. Also it was proved that Role breadth self-efficacy and climate for initiative had a significant influence on the positive initiative behavior and it moderated the relations between organizational commitment; work involvement and positive initiative behavior.
