Most enterprises in the Pearl River delta area are of manufacturing kind; pearl deltadeveloping plan also indicated to develop manufacturing firstly. For manufacturing enterprisesin the Pearl River delta area, resources of key employee are taking more important parts inindustrial competition. Turnover of the key employee are great lost for company, so that theresearch of turnover Intention is critical to enterprise. According to the specific internationalresearch Total Rewards is main factor that impacts turnover much. Employee is willing to getfair payment by contribution to company, so Organizational Justice will be the regulatoryvariable on the relationship of Total Rewards and Turnover Intention. This research tookOrganizational Justice as the adjusting variable on relationship between Total Rewards andTurnover Intention of key employee study. Salary, rewards, work/life, performance andrecognition, development and career total5factors of Total Rewards will be studied bycodification from specific researches. Distributive Justice, Process Justice and InteractionalJustice are the factors of Organizational Justice. Here are basic of empirical research.This research started investigation in empirical research part and356valid copies werereceived eventually. SPSS17.0is used for data analysis. Test on variable is conducted bysample statistical analysis, reliable analysis and factors analysis for investigation formvalidation. Implemented correlation and regression analysis to test the relationship of Totalrewards (5factors) and turnover intention and discuss the regulation effect of organizationaljustice in the process of the5factors of total rewards influence turnover intention.Study found that Salary, rewards, work/life, performance&recognition, developmentand career had significant and negative influence on turnover intention; distributive Justice andinteractional justice which is two factors of organizational justice had a significant regulatoryrole in the process of the5factors of total rewards system influencing turnover intention;process justice which is factor of organizational justice, had a significant regulatory role in theprocess of two of total rewards work-life and performance&recognition.Base on the result of this research, the paper raised suggestions to how to build a fair totalrewards system in company: firstly, to build a multiform and flexible rewards system; secondly,define employee promotion and career development program; thirdly, provide a relax andloose working environment; fourthly, how to accomplish rewards justice.
