The theory of Vision Leadership is a new kind of leadership theory which was developed in the1980s. The study of visionary leadership management in recent years has increasingly become a very hot issue. Some organizations have put forward visions with characteristic of themselves and try their best to achieve their vision under the leadership of their leaders. A remarkable feature of Vision Leadership in the general sense is that the organization’s leader must be a member of the organization. They establish a shared vision members on the basis of his fully understanding of the members. However, this study find there is a kind of Vision Leadership that their leaders is not a member of the organization in reality, but he still can achieve his leadership, this kind of Vision Leadership can come across time and space boundaries.The theory of psychological contract was developed in the1960s, which was introduced from the field of social psychology into the field of management. And it has shown its distinctive role it in the explanation of the relationship between organizations and their members. It can also improve the performance and satisfaction of their members. This theory provides us important reference in exploring ways to reinforce the relationship between the organization and members. What’s more, it can also improve work performance and satisfaction of the members, reduce the rate of turnover. The recent research of theory of psychological contract mostly focused on the organization. However, the present study find that psychological contract can also be established across the organizational boundaries.The word charisma is an important concept which comes from the culture of witchcraft, and it means a special supernatural personality. This extraordinary personality can produce Charisma authority. Weber believes that Charisma authority may unstable because of the overemphasis on extraordinary personality of their leaders. He therefore concluded that Charisma authority can only exist in the initial stage, it can not sustained long, it may be institutionalized finally. Whether weber’s theory can be applied to other organizations, this is a problem which worth our deep thinking. This paper argues that the leaders with the Charisma authority achieve the vision leadership to the organizationa through its distinctive personality, and this leadership is achieved in the condition of strong psychological contract which has developed between the members and their organization (including the leader). This may help us explain the question about why people in religious organizations can remain a high degree of self-discipline and self-management, and this can also provide positive reference for enterprises and other non-religious organizations to improve efficiency and improve relationship between members and the oranizations.This study is based on the theory of visionary leadership and psychological contract, which learns from the theoty of authority of Max Weber’s theory, and proposed a theoretical framework from Charisma authority from Vision Leadership which based on Charisma authority to the psychological contract by the method of case study. what’s more, we analyze the members of religious organizations which has a high degree of self-management ang visionary leadership from the perspective of psychological contract, and we wish to have a further found about the matching mechanism from vision leadership to psychological contract.This paper mainly uses the method of case study, we select the famous temple Dabei Ancient Temple as a typical case, focusing on the unique type of leadership and the establishment of psychological contract. After study of the literature,we come to Dabei Ancient Temple to obtain observation and make interviews, we use the theory of analysis methods, through open coding, axial coding and selective coding to make a conceptualization and categorization of the original data, we choose monks and the practations at home as study object respectively to analyze the process and dimension of vision leadership and psychological contract. Making a generalization about transmission mechanism from Vision Leadership which based on Charisma authority to the psychological contract and providing reference to enterprise management.
