HRMPs change when organization develops, its’ internal synergistic effect hasgreat impact on the organization’s development process and managerial target. Thisstudy based on the case study, choose a big private enterprise in Shenzhen,concluded its characteristic and driving factors of change among different phases,and on the basis of the results of some group of HRMP of each stages, so tp exploreits internal synergistic effect mechanism. And suggest that: first, the promoting ofemployee influence may have large interactions of others, to reach nature of theHRM system. Second, when setting a abjective of a group of HRMP, it is necessaryto consider whether it fits the nature of the HRMP to avoid Negative Synergies.Third, for reducing the turnover of the core staff of marketing, it may be needed toadd the employee influence practice.We find that, first, the practice of promoting employee influence may causeextensive synergies with other practices,then the essential influence on the humanresources of the whole system. Second, in setting a set of the target of a combinationof human resource practices should consider the inherent nature of concrete practicecan support this goal, otherwise will produce negative synergies. Third, in order toreduce the core employee turnover, may need to increase staff influence practice toproduce a positive synergy effect.In this study discussed the enterprise human resources practice system after theevolution of the internal logic of the hard and soft collaborative system was putforward, through the carrot and stick of HRM practices will "outsiders" converted to"own", reduces the cost of cooperation, improve the competitiveness.
