Within decades of formation and development of Chinese insurance market, the popular awareness towards this field had been increased dramatically, the demand of the market had been extended continuously as well. Chinese insurance industry had started to develop at full speed and gradually became one of the most potential market especially when personal marketing system being adapted in the1990s.Since the pure relationship of entrustment and agency between insurance companies and agents which contains conflicts of interest and information, appropriate and effective motivation which serve for the stimulation of the company’s development is the prior investigation of this article. In addition, the author has also come up with thoughts of offering advanced clients service and minimizing the moral risks and adverse selections of agents.The object of study chose by the author is a Chinese company with long history, large market scale, numerous agents and universal industrial problems, etc.(hereinafter referred to as R Company) Analytical investigation regards to the affection towards the company and clients with the introduction of personal market system and present problem refering to encouragement of agent administration system as well as the cause of it is provided. Solutions aimed at solving these problems had been put forward according to the present study results and the theory basics of entrustment-agent and encouragement along with the research techniques of qualitative and quantitative combination, summary of experience, actual survey, process observation and case analysis, etc,First and foremost, the first chapter of this article is a brief introduction of the research background, goals and meanings, content and methods, the structure arrangement and innovations points of the article. Secondly, the next chapter introduced the research conditions of encouragement and entrustment agent within domestic and overseas. Apart from that, the third chapter introduced the basic situation of R company along with it’s organization chart, agents’s personal structure and circulation situation, the encouragement problems towards agents and the cause analysis. When the causes had been confirmed, chapter four comes offers the sophisticated salary system, adjusted commission regulation, management allowance ratio, reformation of agency transfer to staff system and the countermeasure of becoming the financial planner,etc.Last but not the least, summarize in chapter five had brought hopes for the improvement of the presents flaws and the future advanced investigation. The research achievement in this article is holding a positive meaning of stimulation of the agent team of the R company branch and speed up the establishment of the high quality agent team. Meanwhile, it could be used as a reference of the innovated centive mechanism of Chinese insurance agents.
