Along with the deepening of financial reform, severe trade competition, and rapid development of advanced technology, information economy and knowledge economy, the bank business administration pattern is undergoing a historical change.In this highly knowledge-intensive industry,labor force and capital in the role of the banking competition already are weaker and weaker. the competition has turned to the talent competition. Therefore, in the new situation, how to improve the banks’operational effectiveness and establish a reasonable and effective performance management system is particularly urgent.As the independent institution emerged from the Rural Credit Cooperative, after completing the institutional transformation, Chengdu Rural Commercial Bank aims at improving and enhancing overall performance, advancing salary system reformation, strengthening employees’satisfaction,loyalty and enterprise belonging and constantly improving the enterprise incentive evaluation mechanism.In this paper,the author uesd new six incentive mechanisms of Chengdu Rural Commercial Bank as the breakthrough point making the existing incentive mechanism into the deep analysis and reform.The analysis involves scientific performance review process,how to do well security-matrix,duty fixing and personal allocation, the control strength increasement, quantitative index for science and instant cash. Through combining the personal performance evaluation and institutions team performance evaluation,the author hopes to establish targeted and suited index system, and to guarantee the consistency of the assessment and continuity.Using the joint stock commercial bank, Chengdu Rural Commercial Bank’s incentive mechanism as the research object,this paper analyzes the current incentive mechanism and provides appropriate recommendations aiming at current major problems.According to the laws and regulations, value orientation and cultural environment, managers make incentive mechanism to stimulate and encourage managed objects’behavior from the material and spiritual aspects.This paper is divided into six chapters. The first chapter is the introduction to this paper research background and research purpose.The second chapter mainly introduces Chengdu Rural Commercial Bank’s development situation of recent years. It focuses on the analysis of the outdated incentive mechanism which leads to unreasonable resources allocation and the whole bank’s arrested development.The third chapter introduces incentive theory and literature review. The fourth chapter introduces Chengdu Rural Commercial Bank’s incentive mechanism. The fifth chapter lists existing problems in Chengdu Rural Commercial Bank’s incentive mechanism and puts forward suggestions of future development. The last chapter is the conclusion ofthis paper.In the view of Chengdu Rural Commercial Bank,this article starts from the existing problems of practice,aims at setting up a series of scientific and efficient performance management system as the research objective, and uses macro comparison and micro comparison to make analysis.Comparing Chengdu Rural Commercial Bank’s performance with industry enviroment and horizontal competitors,it explores deep institutional problems of Chengdu Rural Commercial Bank.And the writer makes theory refining on that basis.In addition, this paper tries to balance social investigation and theoretical research,empirical demonstration and logical deduction, practical instruction and theoretical innovation.The author is currently studying for the MBA degree at SWUFE, and undertakes management in Chengdu Rural Commercial Bank. In2010,Chengdu Rural Commercial Bank reformed from Rural Credit Cooperative to joint-stock commercial bank. And in2011, it introduced strategic investors,AnBang Insurance. Many problems are left by history.Various mechanisms, especially human resources management, are relatively backward, incentive mechanism is weak.These seriously affected the competition ability of the enterprise.At the same time, domestic market’s changes and aggravating horizontal competition demand a more effective and advanced incentive mechanism. How to motivate employees,expand market and control risks are my duties under this situation. Therefore, the author feels it’s necessary to combine what the author has learned at SWUFE and explored a more effective incentive mechanism to help Rural Commercial Bank to become a national first-class modern commercial bank.At the same time, through accomplishing such paper related to the author’s and work,the author can apply what he has learnt into practice and clear his management thought in the sub-branch.The author lists Chengdu Rural Commercial Bank’s actual situation, using theoretical knowledge learned from MBA courses, deeply analyzing State-owned commercial Banks’ current incentive mechanism,pointing out all kinds of problems in the current incentive mechanism to the state-owned commercial banks’ managersand offers the theoretical basis and practical measures of these problems.But based on the actual situation of the financial system in our country, the author just understands incentive mechanism superficially. Many contents arenot meticulous and is just theoretical. So the author will continue studying and researching related theory and improve his theoretical level.
